This study aims to verify whether the transformational leadership of the top managers acknowledged by welfare foundations and funded by local governments influences innovative behavior of its employees, and to determine whether this effect is mediatied by organization-based self-esteem in this relationship. To this end, this study conducted a survey of employees of welfare foundations nationwide, and analyzed the final data of 98 survey participants. The results showed that the top managers’transformational leadership does have an effect on innovative behavior of its employees and that organization-based self-esteem in this relationship is a mediated relationship between transformational leadership of the top managers and the innovative behavior of employees. Based on the results and discussions, this study offers implications about promoting the innovative behavior of employees at welfare foundations funded by local governments.

본 연구는 기초자치단체 출연 복지재단 조직구성원이 지각한 최고관리자의 변혁적 리더십이 조 직구성원의 혁신행동에 영향을 미치는지, 이러한 영향이 조직구성원의 조직기반자긍심에 의해 매개 되는지를 규명하였다. 이를 위해 전국 기초자치단체 출연 복지재단 조직 구성원 98명을 대상으로 설문조사를 실시하였다. 분석결과, 첫째, 조직구성원이 지각한 최고관리자의 변혁적 리더십은 조직 구성원의 혁신행동에 영향을 미치는 것으로 나타났으며, 둘째, 조직구성원의 조직기반자긍심은 조 직구성원이 지각한 최고관리자의 변혁적 리더십과 조직구성원의 혁신행동 간의 관계를 매개하는 것으로 나타났다. 이와 같은 연구결과를 바탕으로 기초자치단체 출연 복지재단 조직구성원의 혁신 행동을 촉진시킬 수 있는 방안을 제시하였다.
