The purpose of this study was to identify the relationship among organizational justice, innovation behavior, and customer orientation in SMEs to derive effective human management and organizational management measures to enhance SMEs' corporate performance. To this end, 318 questionnaires collected from domestic SMEs have been analyzed using structural equation modeling. The results of the study are as follows. Organizational fairness perceived by SME members did not affect innovation behavior, and this result was that the perception of organizational justice was associated with society's perception of fairness and appeared in various forms of organization and members. In addition, only interactional justice, a sub-factor of organizational justice, had a positive effect on customer commitment, and organizational justice had a positive effect on organizational commitment and knowledge sharing. Finally, organizational justice has a positive effect on innovative behavior and customer orientation through knowledge sharing and organizational commitment.

본 연구는 중소기업에서의 조직공정성, 혁신행동, 고객지향성 간 관계를 규명하여 중소기업의 기업 성과 를 높이기 위한 효과적인 인적 관리와 조직 운영 방안을 도출하는 것을 목적으로 하였다. 이를 위해 국내 중소기 업 근무자들을 대상으로 수집한 318부의 설문지를 이용하여 구조방정식 모형으로 분석하였다. 분석 결과는 다음과 같다. 중소기업 구성원이 지각하는 조직공정성은 혁신행동에 영향을 미치지 않으며, 이러한 결과는 조직공정성의 인식이 사회의 공정성 인식과 결부되어 조직과 구성원의 형태에 따라 다양하게 나타나기 때문임을 확인하였다. 또 한 조직공정성의 하위요인인 상호작용공정성만 고객지향성에 긍정적 영향을 미치며, 조직공정성은 조직몰입과 지 식공유행동에 긍정적 영향을 미치고 있음을 확인하였다. 마지막으로 조직공정성은 혁신행동과 고객지향성에 지식 공유행동과 조직몰입을 매개로 긍정적 영향을 미치고 있음을 검증하였다.
