A Study on the Effects of Hotel Employees' Perceived Role Stress on Job Attitudes and Turnover Intention

Hotel industry is generally characterized labor intensive industry since hotel products highly depend on personal service and are graded by hotel employees. The purpose of this study was to investigate how hotel employees' perceived role stress affected their job attitudes and turnover intention. An extensive survey of hotel employees, total 503 current hotel employees, was conducted to measure role stress, work attitudes, and turnover intention. The conclusion of this study is as following. Role conflict and role ambiguity as independent variable significantly influenced on job satisfaction, organizational commitment and turnover intention. Job satisfaction as one of job attitudes influenced on organizational commitment, and turnover intention statistically. Organizational commitment also as one of job attitudes influenced on turnover intention. According to the statistical results, hotel managers need to manage employees' role stress systematically those may incur decreasing job satisfaction and organizational commitment, and increase turnover intention. Especially, managers should hire and train based on detail and elaborate job description. Also, hotel should offer clear individual work assignment and target, how personal role related with whole operation and advance clear and planned organizational goal.
