This study premises that creation, diffusion and practice of inventive knowledge are the most important in knowledge management society and to do this, the management and development of R&D personnel is the fundamental human resources managemant. The purpose of this study is to develop job-satisfaction model of R&D personnel by abstracting the factors of their job-satisfaction, in order for R&D personnel to maximize organizational performance.This study researches job satisfaction related to organizational commitment and job involvement, and presents individual factors, organizational factors and job environment factors as job satisfaction factors of R&D personnel. And also presented self-evaluation on stated objectives, special field(individual factors), recognition of performance, pay and compensation system, given accountability (organizational factors), flexible time for work, separation rate and welfare(job environment factors) as detailed indicators.By utilizing this Model, the following effects are expected in R&D organization. (1) it has an expectation effect as a verification model for mutual relations between job satisfaction and organizational performance. (2) it can act as objectified mechanism against subjective and qualitative organizational performance and job satisfaction. (3) it can present improvement device according to individual factors, organizational factors and job environment factors.
