Background: This study aimed to examine the levels of communication skills, positive psychological capital, and job embeddedness among dental hygienists as part of exploring strategies for efficient oral healthcare workforce management. By examining the factors influencing job embeddedness, the study proposed intervention measures to enhance the job embeddedness of dental hygienists. Methods: The study employed t-tests and one-way ANOVA to compare communication skills, positive psychological capital, and job embeddedness according to the general characteristics of the subjects. Post-hoc analysis using Scheffé’s test was conducted for groups with significant differences. Pearson’s correlation was used to examine the relationships among communication skills, positive psychological capital, and job embeddedness. Multiple regression analysis was conducted to determine the factors influencing job embeddedness. Results: The average score for communication skills was 3.70±0.49, for positive psychological capital 3.65±0.51, and for job embeddedness 3.43±0.65. Differences in positive psychological capital were significant according to age (p=0.001), educational level (p=0.000), marital status (p=0.001), job position (p=0.000), total work experience (p=0.000), and job stress (p=0.004). Differences in job embeddedness were significant for age (p=0.000), educational level (p=0.000), job position (p=0.000), total work experience (p=0.000), and job stress (p=0.004). Job embeddedness showed positive correlations with age (r=0.315), health status (r=0.183), total work experience (r=0.373), communication skills (r=0.406), and positive psychological capital (r=0.665). Job stress (r=-0.260) showed a negative correlation with job embeddedness. Multiple regression analysis identified self-efficacy (β=0.295, p<0.000), optimism (β=0.282, p<0.000), and understanding others (β=0.183, p<0.003) as significant factors affecting job embeddedness, with a total explanatory power of 51.3%. Conclusion: This study is the first to explore the impact of communication skills and positive psychological capital on job embeddedness among dental hygienists. It highlights the need for differentiated programs and efficient workforce management strategies at the hospital level to enhance job embeddedness and support the organizational socialization of experienced dental hygienists.

연구배경: 치과위생사의 구강인력조직관리 측면을 모색하기 위한 의사소통능력, 긍정심리자본, 직무배태성 수준 을 파악하고 직무배태성에 미치는 영향요인을 분석함으로써 치과위생사의 직무배태성 증진을 위한 중재 방안을 마련하고자 실시하였다. 연구방법: 연구대상자의 일반적 특성에 따른 의사소통능력, 긍정심리자본, 직무배태성은 t-검정, 일원분산분석 법(one-way ANOVA)을 실시하였고, 통계적으로 유의성을 보인 집단은 scheffeʼ로 사후검정을 실시하였다. 치과위 생사의 의사소통능력, 긍정심리자본, 직무배태성의 상관관계는 Pearsonʼs correlation을 실시하였고, 치과위생사의 직무배태성에 영향을 미치는 요인은 다중회귀분석을 실시하였다. 연구결과: 연구대상자의 의사소통능력은 3.70±0.49이었고, 긍정심리자본은 3.70±0.49, 직무배태성은 3.43± 0.65로 나타났다. 일반적 특성에 따른 변수별 차이를 보면 긍정심리자본은 연령(p=0.001), 최종학력(p=0.000), 결 혼상태(p=0.001), 직위(p=0.000), 총근무경력(p=0.000), 업무 스트레스(p=0.004)에 유의한 차이가 있었다. 직무배 태성은 연령(p=0.000), 최종학력(p=0.000), 직위(p=0.000), 총근무경력(p=0.000), 업무 스트레스(p=0.004)에 유의한 차이가 있었다. 직무배태성과의 상관관계를 보면, 연령(r=0.315), 건강상태(r=0.183), 총 경력(r=0.373), 의사소통 능력(r=0.406), 긍정심리자본(r=0.665)과 양의 상관관계를 나타냈다. 업무스트레스(r=0.-260)와 직무배태성은 음 의 상관관계를 보였다. 연령, 총근무경력, 업무스트레스, 의사소통의 하위변수인 타인이해, 긍정심리자본의 자 기효능감, 낙관성을 독립변수로 하고, 직무배태성을 종속 변수로 하여 다중회귀분석 결과 자기효능감(β=0.295, p ＜0.000), 낙관성(β=0.282, p＜0.00), 타인이해(β=0.183, p＜0.003)가 유의한 영향을 미치는 것으로 나타났다. 변인의 총 설명력은 51.3%이었다. 결론: 치과위생사의 의사소통능력과 긍정적심리자본이 직무배태성에 미치는 영향에 대해 알아본 것은 처음일 뿐 만 아니라 경력 치과위생사의 조직사회화를 높이기 위해 병원 차원에서 효율적인 인력관리와 차별화된 프로그램 이 필요하다는 것을 확인할 수 있었다.
