This study aimed to identify the influence of job crafting on innovative behavior and verify that person-job fit and person-organization fit could strengthen between this relationship. For empirical verification, a survey was conducted on 306 people. The results of the study showed that, first, task crafting and cognitive crafting had a positive influence on innovative behavior. Second, the results of verifying the moderating effect of person-job fit showed that it strengthened the influence of cognitive crafting on innovative behavior. Third, high person-organization fit positively strengthened the influence of job crafting on innovative behavior. The significance of this study lies in the attempt to understand the influence of each individual component of job crafting, and it suggests that attention should be paid to the interaction between the person and the environment, especially person-job fit and person-organization fit, in terms of individual innovative behavior.

본 연구는 잡 크래프팅이 구성원의 혁신행동에 미치는 영향을 파악하고, 개인-직무 적합성 및 개인-조직 적합성이 이 영향관계를 더욱 강화할 수 있음을 검증하고자 하였다. 실증적 검증을 위해 306명을 대상으로 설문조사를 실시하였다. 연구결과, 첫째, 과업 크래프팅과 인지 크래프팅은 혁신행동에 정(+)의 영향관계가 있음을 밝혔다 둘째, 개인-직무 적합성의 조절효과를 검증한 결과, 인지 크래프팅이 혁신행동에 미치는 영향을 개인-직무 적합성이 강화시킨다는 결과를 도출하였다. 셋째, 높은 개인-조직 적합성은 잡 크래프팅이 혁신행동에 미치는 영향을 긍정적으로 강화하는 효과가 있음을 밝혔다. 본 연구는 잡 크래프팅의 개별 구성요소 각각의 영향력을 이해하려는 시도를 하였다는데 의의가 있으며, 개인의 혁신행동에 있어 개인-환경의 상호작용, 특히 개인-직무 적합성 및 개인-조직 적합성 등에 주의를 기울여 야 함을 제안하였다.
