This study aims to investigate the effects of public service values and public service motivation on job satisfaction and organizational commitment of public officials. Based on job demand-resources theory, this research considers public service values as job demand and public service motivation as job resources for public officials. Analytical results show that both public service values and public service motivation have positive impacts on job satisfaction and organizational commitment. The result of public service motivation is consistent with theoretical proposition of job demand-resources theory while public service values would indicate a different story. The analytical results offer critical theoretical and practical implications that public agencies should develop strategies to enhance the levels of perception on public service values and public service motivation among public officials.

본 연구는 공직가치 및 공공봉사동기가 공무원의 직무만족과 조직몰입에 미치는 영향에 대하여 규명하였다. 또한 이러한 과정에서 직무요구-자원이론의 대표 변수들의 영향에 대하여 실증분석을 실시하였다. 연구결과 우선 공직가치와 공공봉사동기는 직무만족 및 조직몰입에 긍정적 영향을 미 치는 것으로 나타났다. 또한 직무만족에 대해 역할모호성은 부정적 영향을, 업무과중, 업무자율성 및 업무수행 자원제공은 긍정적 영향을 미치는 것으로 나타났다. 조직몰입에 대해 업무과중과 역할 모호성은 부정적 영향을, 업무자율성과 업무수행 자원제공은 긍정적 영향을 미치는 것으로 나타났 다. 이러한 연구결과는 공무원의 직무만족 및 조직몰입도 향상을 위해 공직가치와 공공봉사동기 인 식수준을 함양해야 하며, 역할모호성 및 업무과중 해소, 업무자율성 및 업무수행 자원제공 확대 등 직무요구-자원 이론의 요인들에 대한 이론적·정책적 관심이 필요하다는 것을 보여주고 있다.
