The main purpose of this study is to identify the leading factors affecting the high level of organizational ambidexterity and the causal relationships hidden behind the preceding factors and organizational performance. We unfold this research on the theoretical backgrounds of learning organization and organizational ambidexterity and collect 933 samples from 62 organizations of Korean Financial Institution. We use regression analysis to test hypothesized relationship at the organizational level. This research yields the following conclusions: First, learning organization has a positively related with organizational performance and ambidexterity. Second, organizational ambidexterity is positively related to organizational performance. Third, organizational ambidexterity mediates the relationship between learning organization and organizational performance. In financial institutions, learning organization and organizational ambidexterity are found to be meaningful variables explaining organizational performance.

본 연구는 학습조직과 조직양면성 및 조직성과와의 관계를 조직수준에서 분석하였다. 본 연구는 금융기관의 조직양면성을 투입 (학습조직) → 과정 (조직양면성) → 산출(조직 성과: 직원 1인당 자산)의 체계를 통해 분석하고자 하였다. 설문조사는 제 2금융권인 신용협동조합을 대상으로 하였다. 확보된 최종 표본은 62개 신용협동조합에서 수집한 총 933개 설문지이다. 회귀분석 결과 학습조직은 조직양면성과 조직성과에 긍정적인 영 향을 미치는 것으로 나타났다. 그리고 조직양면성은 조직성과에 정의 영향을 미치는 것으 로 나타났다. 또한 본 연구는 붓스트래핑을 통해 학습조직과 조직성과 사이에서 조직양면 성의 매개효과를 확인하였다. 연구결과 급변하는 환경변화에 직면하여 금융기관은 기존 사업의 수익성을 높이고 금융산업의 새로운 시장이나 핀테크 기술에 대응하기 위해 조직 양면성을 구축할 필요가 있다. 연구의 실무적 시사점과 관련하여 저자들은 조직양면성을 구축하기 위한 가장 효과적인 방법은 학습조직의 구축임을 제2 금융권 경영자들에게 제안 하고 있다.
