Nowadays, in the field of medical service environment, there is a shift from the service provider focus to the consumer focus. To increase the consumer satisfaction with the medical service, it is important to understand how the job attitudes and behaviors of health care workers change and the interest on the role of leadership which can cause such changes is also increasing. By performing empirical analysis, this study proved that the influence of authentic leadership on the job crafting of subordinates and the mediation effect of trust between authentic leadership and job crafting. To test the proposed hypotheses, data was collected from nurses working in general hospitals of Ulsan metropolitan city and 185 samples were used in this study. SPSS 26.0 and AMOS 26.0 were used to perform statistical analysis. Frequency analysis, confirmatory factor analysis, regression analysis, and structural equation modeling method were performed. As a result, authentic leadership showed positive relationship both trust and job crafting and trust as a mediator between authentic leadership and job crafting. According to the results, the mechanism of how authentic leadership of middle manager in nursing organizations relates to job crafting through the trust on the supervisor is revealed. Based on the result of this study, the trust on the supervisor plays an important role to strengthen the artisan job performance of subordinates through the authentic leadership of the supervisor.

최근 보건의료서비스 환경이 의료 공급자 중심에서 소비자 중심으로 옮겨가면서 고객의 의료만족도를 높이기 위한 의료종사자의 직무태도 와 행동 변화에 대한 관심이 증가하고 있으며, 아울러 이를 위한 구성원의 행동을 변화시키는 리더의 역할도 커지고 있다. 본 연구는 상사의 진성리더십이 부하의 잡크래프팅에 미치는 영향에 대하여 실증분석을 통해 검증하였고, 진성리더십과 잡크래프팅의 관계에서 상사 신뢰에 대한 매개역할 여부를 검증하는 데 목적이 있다. 연구가설을 검증하기 위하여 국내 울산광역시에 위치한네 곳의 종합병원 간호사들 을 대상으로 설문조사를 실시하였으며, 최종 185부를 자료분석에 활용하였다. 수집된 자료에 대해 신뢰성과 타당성을 검토하였고, 구조방 정식 모형분석을 통해 가설을 검증하였다. 진성리더십은 신뢰 뿐만 아니라 잡크래프팅에 모두 정(+)의 영향을 미치는 것으로 확인되었고, 신뢰는 진성리더십과 신뢰간의 관계를 매개함을 증명하였다. 이러한 연구결과를 바탕으로, 간호조직중간관리자의 진성리더십과 상사에 대한 신뢰, 그리고 부하의 잡크래프팅의 관계를 살펴봄으로써 진성리더십이 간호조직에서 그 효과성을 발휘하는 메커니즘을 실증적으로 검증해보았다. 이러한 연구 결과를 바탕으로 상사의 진성리더십을 바탕으로 장인적 직무수행을 강화하기 위해서는 상사에 대한 신뢰의 강화가 필요함을 시사해주고 있다.
