In Korea, the number of people who choose to serve in the military and apply for military service is increasing rapidly in Korea due to changes in social and economic conditions as well as raising awareness of gender equality. So, this study investigated the factors that influence the decision of long-term service of junior officers in the Korean Navy. For this purpose, in this study, a qualitative analysis was conducted through in-depth interviews with three junior officers with various characteristics who actually chose long-term military service. As a result of the study, it was confirmed that the cooperative organizational climate and communication within members were important influencing factors, and it was confirmed that the individual's growth needs, the recommendation of the family, and the personal-job suitability had a great influence on the long-term service decision.

군조직의 초급장교는 군 조직의 관리자로서 부사관, 병, 군무원에 대한 무한한 책임을 지는 중요한 역할을 담당하 고 있지만, 비상상황을 대비한 위기 조치기구의 일원이기에 군부대 인근에서 항상 대기 태세를 유지해야 하는 등 일반적인 직장인이 갖게 되는 퇴근 후의 일상과는 많이 다른 양상을 보인다. 이로 인하여 직업의 일환으로 군복무를 선택한 초급장교임에도 불구하고 의무복무를 충족하고 실질적인 직업군인으로서의 삶을 선택하는 즉, 장기복무를 신청하는 인원은 적은 상황이다. 본 연구는 남녀평등 의식 제고와 함께 사회적 및 경제적 여건의 변화 등으로 직업적 측면에서 군 복무를 선택하여 지원하는 인원들이 급증하고 있지만, 실질적으로 장기복무를 선택하는 인원은 낮은 이유를 파악하고자 하였다. 이를 위하여 실제 장기복무를 선택한 다양한 특징을 가진 3명의 초급장교들을 대상으로 심층인터뷰를 통한 질적 분석을 하였다. 연구결과, 구성원의 협조적 분위기와 조직 내 의사소통이 중요한 영향요인으로 확인되었고, 개인의 성장 욕구와 가족의 권유 및 개인-직무적합성도 장기복무를 결정하는데 큰 영향을 미친 것으로 확인되었다.
