The purpose of this study was to identify the traits of teacher leadership in teacher developmental stages of the elementary school teachers and provide basic data on teacher leadership development and support based on it. For this purpose, online and offline surveys were conducted on elementary school teachers, and 318 copies were used for the final analysis. The results were as follows. First, there were significant differences in teacher developmental stages depending on teachers’ various backgrounds in addition to teaching experience. Second, teacher leadership was above average and there were differences in teacher leadership depending on teachers’ gender, teaching experience, position. Third, Maturity, Growth, and Promotion-oriented stages had positive effects on teacher leadership. However, Career frustration, Stability-stagnation, and Survival stages had negative or no significant effects. Based on these findings, it was discussed that it is necessary to develop and support teacher leadership considering teacher developmental stages.

본 연구는 초등교사의 교사발달단계와 교사리더십의 특성을 알아보고, 교사발달단계에 따 른 교사리더십 특성을 분석하여 교사리더십 개발 및 지원 방안에 대한 기초 자료를 제공하는 데 목적이 있다. 이를 위해 초등교사를 대상으로 온라인 및 오프라인 설문조사를 실시하였고, 318부를 최종 분석에 사용하였다. 연구결과, 첫째, 초등교사의 교사발달단계에서 교사의 경력 이외에도 성별, 보직 여부에 따라 교사발달단계에 유의한 차이가 있었다. 둘째, 초등교사의 교사리더십은 보통 이상 수준이었으며, 교사의 교직경력, 보직 여부에 따라 교사리더십에 차 이가 있었다. 일부 하위요인에서는 성별에 따른 차이를 보이기도 하였다. 셋째, 교사발달단계 에서 성숙, 성장, 승진 지향 단계는 교사리더십에 정적 영향을, 직업적 좌절, 안정・침체, 생 존 단계는 부적 영향을 미치거나 유의한 영향을 미치지 못하였다. 이러한 연구결과를 바탕으 로, 교사발달단계에 맞는 교사리더십을 개발하고 지원하는 방안에 대해 논의하였다.
