This study is the effects of transactional leadership and transformational leadership on life insurance agents’ organizational commitment and performance. A survey was conducted on 354 insurance agents at three life insurance companies operating in Korea. As results of empirical analysis, Transactional leadership has no effect on performance, and transformational leadership has a positive effect on performance. In addition, transactional leadership has a positive effect on continuance commitment, and transformational leadership has an effect on affective commitment. And emotional commitment serves as a parameter to the impact of transformational leadership on performance. Continuance commitment does not have a positive effect on performance, and affective commitment has a significant effect on performance. In conclusion, for life insurance companies, transformational leadership has a significant impact on performance rather than transactional leadership. Affective commitment rather than continuance commitment has a significant effect on performance, and affective commitment acts as a parameter to the impact of transformational leadership on performance.

본 연구는 생명보험사 모집인들이 보험 영업소의 영업소장에 대한 거래적 리더십과 변혁 적 리더십의 인식 정도에 따라서 지속적 몰입과 정서적 몰입을 매개로 모집인 성과에 미치는 영향을 국내에서 영업 중인 생명 보험회사 세 곳에서 근무하는 보험 모집인 354명 을 대상으로 실시한 설문조사 결과를 근거로 분석하였다. 실증분석의 결과, 생명보험 모집인의 거래적 리더십 인지가 높을수록 지속적 몰입정도를 높이고 변혁적 리더십 인지 가 높을수록 정서적 몰입정도를 높이는 것으로 파악되었다. 또한 거래적 리더십 인지와 모집인의 성과는 영향을 미치지 못하며 지속적 몰입의 매개효과도 확인되지 않았다. 반면 에 변혁적 리더십은 모집인 성과에 긍정적인 영향을 미치며 정서적 몰입 역시 그 사이에서 매개효과를 발휘하는 것으로 확인되었다. 본 연구는 특수형태의 고용관계를 가지고 있는 보험회사를 대상으로 영업소장의 리더십과 모집인의 성과를 실증하였으며 조직몰입의 하위차원에서 지속적 몰입과 정서적 몰입의 매개효과를 분석했다는 점에서 이론적 의의를 찾을 수 있다. 결과적으로 생명보험회사 조직에서는 거래적 리더십 보다는 변혁적 리더십 이 성과에 영향을 미치며, 지속적 몰입 보다는 정서적 몰입이 모집인 성과에 긍정적인 영향을 미침과 더불어 변혁적 리더십과 성과사이에서 매개역할을 하는 것으로 나타났다.
