The global economy and the changing political trend urgently calls for understanding and training for multi-culturalism. In practice, cross-cultural training has focused on developing one’s ability to live and work in a new culture, but cross-cultural training for international students usually focused on general life and school life adaptation. Previous studies have predominantly addressed the predictors of acculturation such as cultural intelligence for expatriates and foreign workers. However, studies on cultural intelligence for foreign student workers are very rare. With the gradual impact of globalization, the number of the foreign students in Korea has been increased dramatically. Chinese students have always been the first in the number among the foreign students in Korea. Most Chinese students do arbeit while studying in Korea. However, there is a lack of studies on work adjustment or job satisfaction of “student-workers”. This study aims to investigate the relationship among cultural intelligence, cultural adjustment and work adjustment for “student-workers.” In addition, language skills which is a crucial and the most important factor for acculturation was investigated as a moderator between cultural intelligence and cultural/work adjustment. Moreover, duration of stay which is a important predictor of acculturation was also investigated as a moderator between these variables. Based on the result of regression analysis for 219 Chinese student workers, we got the following results. First, Chinese student workers’ cognitive CQ, motivational CQ, and behavioral CQ all significantly influenced their cultural adjustment. Second, Chinese student workers’ behavioral CQ significantly influenced their work adjustment. Third, cultural adjustment was found to mediate the relationship between behavioral CQ and work adjustment Fourth, duration of stay was found to moderate the relationship between meta-cognitive CQ and work adjustment. Finally, Korean language skills was found to moderate the relationship between meta-cognitive CQ and work adjustment as well as between motivational CQ and cultural adjustment. Theoretical and practical implications were indicated at the last part.

정치적 환경의 지속적인 변화와 글로벌 경제의 활성화로 인해 다문화에 대한 이해와 교육에 대한 수요가 뚜렷하게 증가하고 있다. 다문화 교육은 새로운 문화에서 생활하는 한 개인의 능력을 기르 는 데 중점을 두고 있지만, 유학생들을 대상으로 하는 다문화 교육은 보통 일상적인 생활적응이나 학교 생활적응에 치중하고 있다. 그리고 대부분의 기존 연구들은 해외주재원이나 이주민 노동자의 문화적응 에 영향 미치는 요인들(이를테면 문화지능)을 밝혀 왔으나, 유학생들의 문화지능에 대한 연구는 매우 부 족한 실정이다. 국제화 시대에 진입하면서 한국으로 향하는 외국인 유학생들이 지속적으로 증가하고 있으며 그 중 가 장 주목할 만한 현상은 2002년부터 중국 유학생들의 수가 매년 가장 많다는 점이다. 이들 중국 유학생 대부분은 학업과 아르바이트를 병행하고 있으며 학계에서는 이들을 “유학생-노동자”라고도 부른다. 그 러나 “유학생-노동자”의 증가에도 불구하고, 이들의 업무에 대한 적응이나 직무만족에 대한 연구는 부족 한 현실이다. 한편, 문화지능에 대한 기존연구는 대부분 해외주재원이나 외국인 노동자를 대상으로 이루 어 진 점을 감안할 때, “유학생-노동자”의 문화지능과 직무적응에 대한 본 연구는 기존연구와는 차별화 된 새로운 이론적･실무적 시사점을 제시할 수 있을 것으로 기대된다. 본 연구는 “유학생-노동자”, 즉 한국에서 유학중인 중국인 아르바이트생들의 문화지능이 문화적응 및 직무적응에 미치는 영향을 고찰하고자 한다. 그리고 이들이 한국에서 생활하는데 가장 기본적으로 필요 한 언어능력을 조절변수로 설정하였고, 또한 문화적응의 중요한 예측변수인 체류기간도 조절변수로 설 정하였다. 실증연구를 위하여 총 219명의 중국인 아르바이트생들에 대한 설문조사를 실시하였으며 회수 된 설문지를 바탕으로 다중회귀분석을 실시하였다. 분석결과는 다음과 같다. 첫째, 인지적･동기적･행동 적 문화지능은 문화적응에 유의한 정(+)의 영향을 미치는 것으로 나타났으며, 행동적 문화지능은 직무적 응에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 문화적응은 행동적 문화지능과 직무적응 간 의 관계에서 매개효과가 있는 것으로 나타났다. 셋째, 체류기간과 한국어 능력은 모두 초인지적 지능과 직무적응 간의 관계를 조절하는 것으로 나타났으며, 한국어 능력은 동기적 지능과 문화적응 간의 관계를 조절하는 것으로 나타났다. 마지막으로, 이러한 연구 결과들을 토대로 이론적･실무적 시사점을 제시하였다.
