The purpose of this study is to confirm the moderating effect of change support behaviors on the influence of leader's authentic leadership on organizational commitment. For this purpose, a questionnaire survey was conducted on the employees of SMEs and analyzed 287 employees. The results of the study are as follows. First, we confirmed that leader’s ‘self-awareness’ a sub-factor of authentic leadership positively affects organizational commitment at significance level. Second, leader’s ‘self-awareness’ which is a sub-factor of authentic leadership has a statistically significant effect on change support behavior. Third, ‘compliance’ and ‘cooperation’ of change support behaviors were found to affect organizational commitment statistically at significance level. Fourth, ‘compliance’ has a moderating effect on ‘internalized moral perspective’ and ‘cooperation’ has a moderating effect on leader’s ‘self-awareness’. The results of this study showed that leader’s ‘self-awareness’ a sub-factor of authentic leadership and ‘cooperation’ a sub-factor of change support behaviors are important variables for the organizational commitment of employees. The results of this study are meaningful in suggesting theoretical and practical implications, and suggested limitations of the study and subsequent research.

이 연구는 리더의 진정성 리더십이 조직몰입에 미치는 영향 관계에서 변화지지행동의 조절효과를 확인하는데 있다. 이를 위해 중소기업 재직자를 대상으로 설문조사를 실시하여 287명을 분석하였다. 연구결과는 다음과 같다. 첫째, 진정성 리더십의 하위요인인 ‘리더 자각’이 조직몰입에 유의수준에서 정적으로 영향을 주는 것을 확인하였다. 둘째, 진정성 리더십의 하위요인인 ‘리더 자각’이 변화지지행동에 유의수준에서 정적으로영향을 주는 것으로 나타났다. 셋째, 변화지지행동의 하위요인인 ‘순응’과 ‘협력’ 모두조직몰입에 유의수준에서 정적으로 영향을 주는 것으로 확인되었다. 넷째, 진정성 리더십이 조직몰입에 미치는 영향관계에서 변화지지행동의 ‘순응’은 ‘내재된 도더인식’, ‘협력’은 ‘리더 자각’에서 조절효과가 있는 것으로 나타났다. 연구결과를 통해 직원들의 조직몰입을 위해서는 진정성 리더십의 ‘리더 자각’과 변화지지행동의 ‘순응’과 ‘협력’ 모두 중요한 변인이라는 것이 확인되었다. 연구결과를 통해 이론과 실무적인 면에서 시사점을 제시하였으며, 연구의 제한점과 후속연구를 제안하였다.
