The purpose of this study is to identify the direct effects of ethical leadership on acquiescent silence behavior and the indirect effect that ethical leadership affects acquiescent silence behavior via psychological contract violation, and to verify moderation effect and conditional indirect effect of participative decision making. The survey was conducted for those who work for domestic companies in various industries by dividing into time 1 (independent, mediating, control variables) and time 2 (dependent variable), and 371 copies of data were used. The hypothesis was tested using the SPSS PROCESS macro (Hayes, 2013) to identify quantified indirect effects and specific conditional indirect effects. As a result, the direct effect of ethical leadership was not significant in the relationship between ethical leadership and acquiescent silence behavior. Second, the indirect effect of psychological contract violation on the relationship between ethical leadership and acquiescent silence behavior was significant. Third, the moderating effects of participative decision making were significant in the relationship between ethical leadership and psychological contract violation. Fourth, it was confirmed that the indirect effect of ethical leadership on acquiescent silence behavior through psychological contract violation depends on participative decision making. This study verified the validity of ethical leadership and psychological contract violation as antecedent that mitigate the acquiescent silence behavior. And we have confirmed that the positive impact of ethical leadership by these mechanisms is strengthened when participative decision making is applied together. 본 연구는 윤리적 리더십이 조직구성원의 체념적 침묵행동에 영향을 미치는 직접효과와 심리적 계약위반을 경유하는 간접효과를 검증하고, 이러한 관계에서 참여적 의사결정의 조절효과 및 조절된 매개효과를 규명하고 자 하였다. 다양한 업종의 국내 기업에 근무하는 직장인을 대상으로 1차(독립,매개,조절변수)와 2차(종속변수) 로 구분하여 설문조사를 실시하였고 최종적으로 371부의 자료를 사용하였다. 가설의 검증은 계량화된 간접효 과와 구체적인 조건부간접효과를 확인할 수 있는 SPSS PROCESS macro(Hayes, 2013)를 이용하였다. 연구 결과, 먼저 윤리적 리더십이 조직구성원의 체념적 침묵행동에 대한 직접효과는 유의하지 않은 것으로 나타났다. 둘 째, 윤리적 리더십과 조직구성원의 체념적 침묵행동의 관계에서 심리적 계약위반을 경유하는 간접효과는 유의 한 것으로 나타났다. 셋째, 윤리적 리더십과 조직구성원의 심리적 계약위반 간 관계에서 참여적 의사결정의 조 절효과가 유의하게 나타났다. 넷째, 윤리적 리더십이 심리적 계약위반을 경유하여 체념적 침묵행동에 미치는 간접효과는 참여적 의사결정의 수준이 높을수록 증가하는 것으로 나타났다. 본 연구는 조직구성원의 체념적 침묵행동을 완화할 수 있는 선행요인으로 심리적 계약위반을 통한 윤리적 리더십의 유효성을 확인하였고, 이 러한 메커니즘에 의한 윤리적 리더십의 긍정적인 영향력은 참여적 의사결정이 동반될 때 더욱 강화된다는 것 을 밝혔다. 연구 결과에 관한 논의와 이론적ꞏ실무적 시사점, 그리고 향후 연구방안을 제시하였다.
