The aims of this study were to examine reliable indicators allowing for predictions of primary school teachers’work environment for creativity with regards to teaching behaviors creatively and to investigate creative mindset (growth/fixed) as possible mediators between the work environment for creativity and creative teaching behaviors. Participants were 205 primary school teachers. Results indicated that autonomy, encouragement of creative activity, and challenging task were the best predictors for the cognitive support of creative teaching behaviors. On the other hand, decreasing impediments to creativity such as workload and deadline pressures and autonomy were the greatest predictors of the affective support of creative teaching behaviors. The results of the structure equation model revealed that direct and indirect effects of primary school teachers’work environment for creativity on teaching behaviors creatively were mediated by growth or fixed mindsets at the same time. The mediating effect of growth mindset also showed higher than that of fixed mindset. The findings provide suggestions to improve creative teaching behavior in primary school teachers.

이 연구는 창의적 교수행동 요인에 대한 창의적 작업환경 요인의 영향력을 살펴보고, 학교조직 창의적 작업환경과 창의적 교수행동의 관계에서 창의적 변화 신념의 매개효과를 살펴보는 데 그 목적이 있다. 이를 위해 초등교사 205명을 대상으로 조사한 자료를 바탕으로 학교조직 창의적 작업환경의 요인이 창의적 교수행동 요인에 미치는 상대적 영향력을 분석하였고, 구조모형분석을 통해 창의적 변화에 대한 성장신념과 고정신념의 매개효과를 분석하였다. 그 결과 첫째, 창의적 작업환경의 요인 중 자율성, 창의적 활동 독려, 진취적 업무와 같은 창의성 촉진요인은 인지적 지원의 교수행동에 미치는 상대적 기여도가 높았다. 반면, 업무부담과 시간적 압력을 줄여주는 방해요인 지양과 자율성은 정의적 지원의 교수행동에 미치는 상대적 기여도가 높았다. 둘째, 학교조직 창의적 작업환경이 직접적으로 창의적 교수행동에 영향을 미치는 동시에 창의적 변화신념 요인을 매개로 간접적인 영향을 주는 부분매개모형이 적절함을 확인하였다. 또 성장신념이 고정신념보다 매개효과가 높게 나타났다. 이 상의 결과를 토대로 초등교사의 창의적 교수행동을 증진시키기 위한 창의적 작업환경조성 방안에 대해 논의하였다.
