The purpose of this study is to explore the factors which have influences on the turnover intention of maritime police officers. For this purpose, two variables–job stressor including job risks, job demands, inappropriate rewards, role ambiguity, place of work, interpersonal relationship, material resources, negative perception of job and workplace as independent variables, turnover intention as dependent variables–are used for the analysis. The result of empirical analysis shows that the significant factors related to the turnover intention are interpersonal relationship and inappropriate rewards. In other words, the more maritime police officers feel interpersonal relationship negatively and inappropriate rewards, the more they experience turnover intention. Based on the results, it is important (1) to form confidence and sympathy, (2) to operate resolution program in human relationship, (3) to build sensible performance evaluation and compensation system, (4) to strengthen intrinsic rewards and (5) to utilize supporting program in self-improvement or future plans, in order to decrease or prevent the turnover intention.

이 연구는 해양경찰공무원의 이직의도에 영향을 미치는 요인을 규명해보고자 하는데 그 목적이 있다. 이와 같은 연구목적을 달성하기 위하여 직무위험성, 직무요구, 보상부적절, 역할모호성, 근무지여건, 대인관계, 물적자원, 직장․직업부정인식의 8가지 직무스트레스 요인을 중심으로 이직의도와의 관계를 분석하였다. 분석 결과, 직무스트레스 요인 중 대인관계는 부적으로, 보상부적절은 정적으로이직의도에 통계적으로 유의미한 영향을 미치는 것으로 나타났다. 이는 상사나 동료와의 고충이나 어려움을 나눌 수 있는 대인관계가 원만하지 못할수록, 업무 수행에대한 등의 적절한 보상이 이루어지지 않을수록 이직의도가 높아진다고 볼 수 있다. 이러한 연구결과를 토대로 해양경찰공무원의 이직의도를 감소시키거나 예방하기위해서, 대인관계 측면에서는 조직구성원 간 신뢰와 공감대 형성, 인간관계 개선 프로그램들의 운영이 요구되며, 보상부적절과 관련해서는 합리적인 성과평가와 보상체계 구축, 내적 보상 강화, 자기계발이나 미래설계 지원 프로그램의 활용이 요구된다.
