This study analyzed the effect of the cooperative labor-management relations on firm performance using the Workplace Panel Survey(WPS 2005) Data of Korea Labor Institute. As a theoretical background, we focused on the assumption that the firm is more innovative to introduce such as innovative HRM system when labor-management relations is more cooperative, and therefore the cooperative labor-management relations has a positive effect on firm performance. The empirical results show that the cooperative labor-management relations has the positive effects of innovative HRM system such as personnel administration, performance evaluation, and worker participation and welfare on firm performance in Korea, while there is a slight effect on the limited areas of innovative HRM system in the uncooperative circumstance. We find that the software system of cooperative labor-management relations is more meaningful than the hardware system such as the existence of labor union.

본 연구는 한국노동연구원의 사업체패널조사(WPS 2005) 결과를 활용하여 협력적 노사관계가 기업성과에 미치는 영향에 대해 분석하였다. 그 이론적인 배경으로는 사업장의 노사관계가 협력적일 때 혁신에 대한 수용도가 높고 따라서 혁신적 HRM제도와 같이 혁신을 이끌어내는 제도적 장치가 도입될 가능성이 높으며 그러한 혁신적 HRM제도가 많이 도입될수록 기업성과에 긍정적인 영향을 미친다는 점을 강조하였다. 실증분석 결과, 한국 기업의 협력적 노사관계는 혁신적 HRM제도라는 매개체를 통해 기업성과에 긍정적인 영향을 미치고 있다. 노사관계가 협력적인 상황에서는 혁신적 HRM제도의 인사관리, 보상평가, 근로자참여복지 모든 영역에서 기업성과에 정(+)의 영향을 미치고 있고, 비협력적인 경우 제한된 영역에서만 영향이 있고 그 효과 또한 미미하다. 이러한결과들은 노조유무와 같은 노사관계의 하드웨어보다는 노사관계의 협력성(진정성)이라는 소프트웨어가 기업성과 측면에서 의미가 있다는 것을 시사한다.
