The Effect of Job Overload and Effort-reward Imbalance on Job Burnout in Non-profit Organization : Moderating Role of Calling

We tested whether job overload and effort-reward imbalance(ERI) were correlates of job burnout in employees of non-profit organizations, and whether their career calling, considered a personal resource in demand-resources model, moderated these associations. A few study revealed that emotional laborer engaged in social welfare and child care institutions are faced with too much task and relatively low compensation. From these results, we conjecture that they are vulnerable to job burnout, and they can manage well with sense of calling. The subjects in this study were 387 employees in non-profit of social welfare and child care in Seoul for 3 weeks this year. Self-reported questionnaires were distributed and 368 respondents were used for analysis except for ineffective ones. After confirmatory factor analysis, 3 factors, emotional exhaustion, depersonalization and reduced personal accomplishment, were extracted from job burnout variable, with 3 factors of calling variable such as identification with one’s work and P-E-FIT, sense and meaning and value-driven behavior, and transcendant guiding force. The results of hypothesis test indicated that job overload and ERI were significantly and positively related to emotional exhaustion. Also job overload and ERI were significantly and positively related to depersonalization and reduced personal accomplishment. Hierarchical multiple regression analysis with interaction terms showed that transcendant guiding force plays a role as moderating variable influencing the relationship between job overload and emotional exhaustion, and the relationship between job overload and depersonalization. Transcendant guiding force plays a moderating role to the relationship between ERI and emotional exhaustion. Identification with one’s work and P-E-FIT plays a role as moderating variable influencing the relationship between ERI and reduced personal accomplishment. The current study make academic contribution to a better understanding of burnout in employees of non-profit organizations by (1) testing the association between two important job demand(job overload and ERI) and job burnout, (2) by assessing whether holding a strong focus and commitment to their profession (operationalized as calling) reduces the relation between demands and burnout. The practical implications of this study are that our results offer initial support for the value of calling in reducing, or coping with job burnout in employees of non-profit organizations.

본 연구는 국내 비영리조직 종사자들을 대상으로 직무스트레스의 선행요인 중 직무과부하와 노력보상불균형 요인이 각각 직무소진에 미치는 영향을 확인하고, 개인의 소명의식이 위 선행요인과 직무소진 간의 상호관계에 있어 어떤 조절효과를 보이는지 실증 분석하였다. 분석 대상은 서울지역 비영리 사회복지 기관 및 아동보육기관 25개 기관 현직 종사자들 387명을 대상으로, 2015년 7월24일부터 2015년 8월10일까지 총 3주간에 걸쳐 전자우편과 직접 방문 및 우편 발송을 통해 진행하였으며, 이중 무응답 및 불성실 답변을 제외한 368개 응답지(회수율 약 95.1%)를 최종 분석에 사용하였다. 실증 분석 결과 첫째, 직무과부하 및 노력보상불균형은 직무소진의 하위차원인 감정적 탈진, 비인격화, 그리고 성취감 감소에 모두 유의한 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 소명의식 중 초월적 인도력 요인은 직무과부하와 상호작용하여 감정적 탈진에 미치는 효과 및 비인격화에 미치는 효과를 조절하고 있고, 또한 노력보상불균형과 상호작용하여서도 감정적 탈진에 미치는 효과를 조절하고 있었다. 다음으로 소명의식 중 일의 동일시 및 개인-환경 적합 요인은 노력보상불균형과 상호작용하여 성취감 감소의 효과를 조절하고 있다. 본 연구는 국내 비영리 조직 종사자들을 대상으로 직무과부하 및 노력보상불균형이 각각 직무소진에 일관된 영향을 미치는 것과 이에 대한 개인적 직무자원인 소명의식의 조절효과를 검증한 것에 학술적 의의가 있다. 특히 소명의식의 요인 중 초월적 인도력이 각각의 선행요인과 직무소진 간 관계에 있어 의미있는 조절효과를 확인하였고, 건강한 조직과 구성원을 만드는데 중요한 요소임을 실무적 의의로 제시하였다.
