This study empirically analyzed the relations of career planning, major commitment, employability, and creativity for the desirable career development and creative human resources of university students. The purpose of this study was to examine the effect of university students' career planning upon employability and creativity, and also to verify the mediation effect of major commitment. For this, with 491 students of 4 year-course university as study subjects, descriptive statistical analysis, test for normality, confirmatory factor analysis, structural equation model analysis, mediation effect analysis were carried out. Study findings are as follows. First, career planning had a positive effect upon major commitment. Second, career planning had a positive effect upon employability. Third, career planning also had a positive effect upon creativity. Fourth, major commitment had a positive effect upon employability. Fifth, major commitment also had a positive effect upon creativity. Sixth, the mediation effect of major commitment was valid in the relations between career planning and employability and between career planning and creativity. In short, it was proved once university students establish self-directed career planning and are motivated to major commitment, they can grow up as creative human resources with high employability in employment. Based on the above study findings, theoretical and practical suggestions were presented in the aspect of university students' career development and universities' creative human resources.

본 연구는 대학생의 바람직한 경력개발과 창의인재 양성차원에서 경력계획, 전공몰입, 고용가능성, 창의성 간의 영향관계를 실증적으로 분석하였다. 이를 위해 선행연구결과를 참조하여 대학생의 경력계획이 고용가능 성과 창의성에 미치는 영향과 전공몰입의 매개효과를 검증하는데 연구의 목적을 두었다. 이에 4년제 대학생 491명을 대상으로 기술통계분석, 정규성검증, 확인적 요인분석, 구조방정식 모형분석, 매개효과 분석 등을 실 시하였다. 연구결과, 첫째, 대학생의 경력계획은 전공몰입에 긍정적인 영향을 미치는 것으로 나타났다. 둘째, 대학생의 경력계획은 고용가능성에 긍정적인 영향을 미치는 것으로 확인되었다. 셋째, 대학생의 경력계획은 창의성에 긍정적인 영향을 미치는 것으로 나타났다. 넷째, 대학생의 전공몰입은 고용가능성에 긍정적인 영향 을 미치는 것으로 확인되었다. 다섯째, 대학생의 전공몰입은 창의성에 긍정적인 영향을 미치는 것으로 나타났 다. 여섯째, 대학생의 경력계획이 고용가능성과 창의성에 미치는 영향관계에서 전공몰입은 매개효과를 발휘하 는 것으로 나타났다. 종합하면, 대학생이 자기주도적으로 본인의 경력계획을 수립하여 능동적인 대학생활과 전공몰입에 동기부여가 된다면 취업에 유리한 고용가능성과 창의성을 가진 인재로 성장할 수 있음이 증명되 었다. 이러한 연구결과를 바탕으로 대학생의 인적자원개발 측면에서 이론적 시사점과 아울러 대학과 대학생에 게 보다 실질적인 경력개발과 창의인재 양성을 위한 실천적 시사점을 제시하였다.
