This study was designed to investigate the principal's perceptions of their leadership as it relates to effects on their empowerment and organizational behavior, which are school commitment, job satisfaction, and innovative behavior. Empirical analysis was based on the data from 323 principals in Chungcheongbuk-do. To test the relationship among the principal's perceptions of their leadership and their empowerment, organizational behavior multiple and hierarchical regression analysis (Cohen and Cohen, 1983) was applied. The main results of multiple regression analysis are as follows: The Principals' perception of their leadership has an affirmative effect on their empowerment. Especially, charisma and contingent reward factor has powerful effects on principals' empowerment which are meaning and competency factor. Principals' perception of their empowerment has an affirmative effect on their organizational behavior. Especially principals' perceptions of meaning and competency factor have strong effects on their school commitment and job satisfaction. Hierarchical regression analysis shows us that school grade, school size and the principals' tenure are rarely having effects on their organizational behavior.

학교장이 교사들에게 모종의 영향력을 발휘하고 임파워시키기 위해서는 자기 자신이 먼저 임파워 되어 있어야만 효과적이다. 이러한 전제 하에 학교장들은 자신의 리더십을 무엇으로 생각하고 있으며, 그 결과 자신의 리더십이 자신의 임파워먼트에 어떠한 영향을 미치고, 또한 그들의 임파워먼트는 학교 내 행동에 어떻게 영향을 주는지에 관하여 실증적으로 분석하였다. 2004년 6월 현재 충청북도 내 초중등 학교장 323명을 대상으로 설문 조사하여 분석한 주요 결과는 다음과 같다.첫째, 학교장들은 자신이 카리스마나 상황적 보상과 같은 리더십을 발휘할 때 학교장으로서의 의미감이나 역량감을 크게 갖는 것으로 나타났다. 상대적으로 여타 리더십 특히, 개인적 배려와 같은 리더십을 발휘할 때는 자신의 역량이 제대로 발휘되지 않는 것으로 생각하는 경향이다.둘째, 학교장이 갖는 임파워먼트 구성 요소 중 그들의 학교 내 행동에 영향을 주는 것은 의미감과 역량 요인에서 뚜렷하다. 특히 의미감, 즉 학교장 직에 대한 가치나 보람 및 목표 의식이 강한 교장일수록 학교에 헌신적이며, 만족감이 높고, 개혁 지향적이다.
