The present study attempts to empirically test whether fire fighters’ job satisfaction is affected by job stress factors, such as task autonomy, task significance, role conflict, role ambiguity, role overload, organizational climate, intra-organization communication, interpersonal relationship, and career development. The results show that task significance and work overload are positively related to job stress, respectively; the greater task significance and the greater work load, the greater job stress, respectively. In addition, role ambiguity is negatively related to job stress; the greater role clarity, the greater job stress. Furthermore, the study compares two groups of fire-fighters: a Provincial Firefighting and Disaster Headquarters and a 119 Safety Center. The results present that in the Headquarters, task autonomy and role load are positively related to job stress, respectively, whereas in the 119 Safety Center, those two factors are negatively related to job stress, respectively. Moreover, the results demonstrate that in both groups, job stress is negatively related to job satisfaction.

본 연구는 소방공무원들이 인지하는 직무의 자율성과 중요성, 역할의 갈등, 모호성, 그리고 과부하, 조직분위기, 커뮤니케이션, 대인관계, 경력개발 등의 직무스트레스 요인들이 직무만족에 미치는 영향을 실증적으로 검증하였다. 직무의 중요성, 역할의 과부하가 직무스트레스와 유의한 양의 관련성을 나타냈다. 역할모호성은 음의 관련성을 나타내어 역할이 명확할수록 오히려 직무스트레스가 높아지는 것을 보여주었다. 소방본부와 119안전센터에 근무하는 소방공무원들의 차이를 비교한 결과 자율성과 역할과부하의 경우 소방본부의 근무자는 직무스트레스가 유의한 양의 관련성을 나타낸 반면, 119안전센터 근무자는 음의 관련성을 나타내어 상반된 결과를 보였다. 대인관계는 소방본부의 경우 유의한 양의 관련성을 나타낸 반면 119안전센터는 음의 관련성을 나타내었다. 두 집단 모두 직무 스트레스 수준이 낮을수록 직무 만족도가 높아지는 결과를 나타내었다.
