This study analyzed the relation between emotional variables of individuals and organization and the types of emotional labor of childcare teachers. For this study, 542 teachers completed a questionnaire assessing their emotional labor. Data were analyzed by multiple regression and Person’s co-relational tests. Firstly, the results showed the co-relation between individual and organizational emotional values and types of emotional labor, though there were some differences in coefficients. Secondly, the emotional variables of both individuals and the organization had significant effects on all three types of emotional labor for childcare teachers. It was concluded that there is a need to develop alternative ways in promoting childcare teachers’emotional well-being so they can provide effective childcare. It is also suggested that a need exists to support several ways, including programs, to develop teachers’ emotional acting in early childhood practices.

본 연구는 개인 및 기관 정서변인이 보육교사가 나타내는 정서노동의 세 유형에 미치는 영향에 대해서 살펴보고자 하였다. 본 연구는 현직보육교사 542명을 대상으로 자기보고식의 설문 도구를 활용하여 이루어졌다. 수집된 자료는 개인 및 기관 정서변인과 정서노동의 세 유형과 의 상관관계와 영향력를 알아보기 위해 Pearson의 상관분석과 다중회귀분석을 실시하였다. 연구결과, 먼저 개인 및 기관 정서변인과 보육교사의 세 정서노동 유형은 각 변인들에 따라서 상관의 정도는 차이가 있으나 상관관계를 가지고 있음을 알 수 있었다. 또한 개인 및 기관 정서변인들은 각 정서노동의 세 유형에 유의한 영향을 미치고 있음을 알 수 있었다. 본 연구 결과를 바탕으로 효과적인 보육을 실천하기 위해서 보육교사의 정서적 행위를 지원하기 위한 다양한 방안들의 필요성이 논의되었다.
