The purpose of this study was to investigate the process and characteristics of teachers' life-long development. For that purpose, 6 retired teachers were interviewed deeply, about their experiences at school. The results of this research were as followings. Teachers went through the period of trial and error, the period of frustration and growth, the period of development, the period of maturity and settlement, the period of skepticism and confusion, the period of negativism, and the period of segregation. And I have found some characteristics of teachers' life-long development : "premature aging", "development by oneself", "development by chance", and "development of adaptability". From this research, I have some hints for teacher development. 1) We need to make the in-service teacher education program based on the process and characteristics of teachers' life-long development. 2) We have to improve circumstances of teacher development. 3) We need to prepare systematic program for the growth of teachers' specialty.

본 연구는 우리나라 교사의 생애발달 과정 및 그 특성을 분석하고자 하는 연구이다. 이를 위해 평교사로 퇴임한 6명의 교사를 대상으로 자신들의 교직 생애에 관한 심층면담 연구를 수행하였다. 심층면담 연구 결과, 우리나라 교사들은 ‘시행착오기’, ‘좌절ㆍ성장기’, ‘발달기’, ‘성숙ㆍ안정기’, ‘회의ㆍ혼란기’, ‘소극ㆍ냉소기’, ‘초월ㆍ격리기’ 등의 크게 일곱 단계를 거쳐 발달하는 것으로 나타났다. 그리고 우리나라 교사들은 교직 생애발달 과정에서 “조로 현상”, “스스로 발달”, “우연적 발달”, “적응력 발달” 등의 특징을 보여 주었다. 본 연구는 우리나라 교사발달의 하나의 상을 도출해 냈다는 점에서 의의가 있으며, 교사발달 단계 및 특성에 맞는 연수체제의 마련, 교사발달을 저해하는 여건 및 환경의 개선, 교사의 교직 전문성 향상을 위한 체계적 프로그램의 마련 등이 필요함을 시사해 주고 있다.
