This qualitative case study investigates the structural causes of teacher attrition among early-career elementary school teachers. Five female early-career teachers who voluntarily left the teaching profession were recruited as participants, with in-depth interviews and field data collection conducted. The collected data were then analyzed using a situational analysis grounded in critical realism to capture the causal mechanisms of teacher attrition in a multi-layered and stratified manner. The findings indicate that first, in the experiential situation, three themes emerged describing the trajectory of attrition: “Entering the teaching profession,” “Living through the tunnel of teaching,” and “Escaping from teaching.” Second, in the mediating situations, the contextual realities that triggered attrition were categorized into three types: “Transitioning from a dutiful daughter to an independent self,” “Encountering problems and people in schools,” and “Seeking achievements necessary for a high-performing self.” Finally, in the structural situations, the socio-cultural foundations of attrition were identified as follows: changes in work values across generations and the erosion of relational familism, alienation of teachers’ labor under New Public Management, and the construction of an individualized self among teachers, who are neoliberal survivors. This study explains early-career teacher attrition in terms of “concrete universality.” In addition, it offers policy- and institutional-level implications as well as practice-oriented implications for mitigating early-career teacher attrition.

이 연구는 저경력 초등교사 교직이탈의 구조적 원인을 파악하고자 한 질적 사례연구이다. 의원면직한 여성 저경력 초등교사 5인을 연구 참여자로 삼고 심층 면담 및 현지자료 조사를수행하였으며, 비판적 실재론을 토대로 한 상황분석을 실시함으로써 교직이탈 발생의 인과적기제(causal mechanism)를 다층적, 중층적으로 포착하고자 하였다. 먼저 소상황: 교직이탈 경험에서는 ‘교직으로 진입’, ‘교사라는 터널’, ‘교직에서 탈출’이라는 주제에 따라 입직부터 면직까지 일련의 과정을 기술하였다. 다음으로 매개상황: 교직이탈을 추동한 사건들에서는 연구참여자들의 교직이탈 계기가 된 맥락적 현실을 ‘착한 딸에서 휘둘리지 않는 나 되기’, ‘학교에서 맞닥뜨린 문제와 사람들’, ‘상위권인 나에게 필요한 성취를 찾아서’의 세 가지로 유형화하였다. 마지막으로 대상황: 교직이탈 근간의 실재에서는 교직이탈을 야기한 사회문화적 구조를‘세대차에 따른 직업의식의 변화와 부모-자식 간 관계주의적 가치의 퇴색’, ‘신공공관리주의로인한 교사 노동의 소외’, ‘신자유주의적 생존자인 교사 주체의 개인화된 자아 구성’이라는 세가지의 주제로 구분하여 제시한다. 이 연구는 저경력 교사의 교직이탈 원인에 대해 ‘구체적보편성’을 지닌 설명을 제시하고자 했으며, 이를 토대로 저경력 교사의 교직이탈 완화를 위한정책·제도적, 현장·실천적 시사점을 제공한다.
