This descriptive correlational study examined the effects of positive psychological capital and happiness on nursing performance among nurses in small and medium-sized hospitals. Participants were 164 nurses working in hospitals in Incheon, South Korea. Data were collected using structured questionnaires and analyzed using correlation and multiple regression analyses. Positive psychological capital showed significant positive correlations with happiness (r=.46, p<.001) and nursing performance (r=.56, p<.001). Multiple regression analysis revealed that positive psychological capital (β=.538, p<.001) and clinical career length (β=.272, p<.001) were significantly associated with nursing performance, explaining 41.1% of the variance. These findings suggest that enhancing positive psychological capital may contribute to improving nursing performance in small and medium-sized hospitals.

본 연구는 중소병원 간호사의 긍정심리자본과 행복감이 간호업무성과에 미치는 영향을 확인하기 위한 서술 적 조사연구이다. 연구 대상자는 인천광역시 소재 중소병원에서 근무 중인 간호사 164명이며, 자료는 구조화된 설문 지를 통해 수집하였다. 자료 분석은 기술통계, 상관분석 및 다중회귀분석을 이용하였다. 연구 결과, 대상자의 긍정심 리자본은 5점 만점에 평균 3.20점, 행복감은 6점 만점에 평균 3.07점, 간호업무성과는 5점 만점에 평균 3.40점으로 나타났다. 긍정심리자본은 행복감(r=.46, p<.001) 및 간호업무성과(r=.56, p<.001)와 유의한 정적 상관관계를 보였으며, 행복감 또한 간호업무성과와 유의한 상관관계를 나타냈다. 간호업무성과에 영향을 미치는 요인을 확인하기 위해 다중회귀분석을 실시한 결과, 긍정심리자본(β=.538, p<.001)과 임상경력(β=.272, p<.001)이 유의한 관련 요인으로 확인되었으며, 이들 변인의 설명력은 41.1%였다. 본 연구 결과는 중소병원 간호사의 간호업무성과 향상을 위해 긍 정심리자본을 강화할 수 있는 조직 차원의 지원과 경력 간호사의 전문성 활용 전략이 필요함을 시사한다.
