This study explores the factors influencing employees’ acceptance attitudes toward industrial transformation in response to accelerating structural changes such as digital transformation, carbon neutrality, and global supply chain reorganization. A survey was conducted with 129 employees from partner companies of Korea’s Industrial Transformation Joint Training Centers, and hierarchical regression analysis was used to examine the stepwise impact of demographic and psychological factors on acceptance attitudes. The analysis revealed that older employees tend to show lower acceptance, while prior job change experience, company size, and region initially showed significance but lost their explanatory power when psychological variables were included. Conversely, job satisfaction and organizational commitment, as well as a heightened sense of urgency about industrial change, had a positive effect on acceptance attitudes. Industrial transformation-related anxiety, however, had a negative effect. The findings suggest that while technical and institutional strategies are essential, emotional engagement and psychological safety must also be addressed through strategic change management to enhance acceptance of industrial transformation.

이 연구의 목적은 산업전환 수용태도에 영향을 미치는 요인을 개인, 심리, 조직 및 맥락적 수준으로 구분하여 탐색하고, 이를 통해 산업전환 정책의 효과성을 높일 수 있는 실증적 기반을 제공하는데 있었다. 이를 위해 ‘산업전환공동훈련센터’ 사업을 운영하고 있는 공동훈련센터의 협약 기업 재직자 129명에 대한 자료를 수집하였으며 다중회귀분석을 수행하였다. 주요 분석 결과는 다음과 같다. 첫째, 연령이 높을수록 산업 전환 수용태도가 낮았다. 둘째, 이직경험과 기업규모, 기업 지역은 변화관리 관련 요인을 투입하기 전까지는 유의한 영향이 있었으나(모형 1), 변화관리 관련 요인을 투입한 모형(모형 2)에서는 유의한 영향이 나타나지 않았다. 셋째, 조직 몰입은 산업전환 수용태도에 긍정적인 영향을 미쳤다. 넷째, 산업전환 위기의식은 산업전환 수용태도에 긍정적인 영향을 미쳤다. 다섯째, 산업전환 불안을 못 느끼는 구성원에 비해, 보통 이 상으로 느끼는 구성원은 산업전환 수용태도가 낮았다.
