This study examines the effect of formal training on turnover intention and investigates the serial multiple mediating effects of job competence and job satisfaction. Using data from the 4th wave of the Human Capital Corporate PanelⅡ (HCCPⅡ) conducted by the Korea Research Institute for Vocational Education and Training, the study empirically analyzes the relationships among formal training, job competence, job satisfaction, and turnover intention. The results show that formal training has a significant positive effect on job competence, and enhanced job competence significantly increases job satisfaction. In turn, job satisfaction has a significant negative effect on turnover intention. Furthermore, the serial multiple mediation effect of job competence and job satisfaction in the relationship between formal training and turnover intention is statistically significant.

본 연구는 근로자를 대상으로 공식교육훈련이 이직의도에 미치는 영향을 분석하고, 그 과정에서 직무능력과 직무만족의 직렬 이중 매개효과를 검증하는 것을 목적으로 한다. 본 논문은 공식교육훈련이 이직의도에 직접적으로 영향을 미치기보다는, 직무능력 향상과 직무만 족 증진이라는 순차적 과정을 통해 간접적으로 작용한다는 이론적 가정을 설정하고 이를 실증적으로 검토한다. 이를 위해 직무능력과 직무만족을 직렬 이중 매개변수로 설정한 연구모형을 구성하였다. 연구 결과, 공식교육훈련은 직무능력을 유의미하게 향상시키고, 향상된 직무능력은 직무만족을 증 진시키며, 직무만족은 이직의도를 감소시키는 경로를 통해 이직의도에 간접적인 영향을 미치는 것으로 나타났다. 이러한 결과는 교육훈련이 단순한 역량 개발 수단을 넘어 근로자의 직무 태도와 이직의도 형성 과정에 구조적으로 작용함을 시사한다.
