This study examines how mastery develops across the life histories of ten nationally certified KoreanMyungjang (master technicians). Using narrative inquiry, life-history interviews were conducted from 2018 to 2023 with masters from eight technical fields. The analysis applied an integrated framework combining Polanyi’s tacit knowledge theory, Kolb’s experiential learning theory, and Rousse & Dreyfus’s model of skill acquisition. The findings reveal that mastery unfolds through four interconnected phases: entry, adaptation, maturity, and transition. In the entry phase, participants entered technical fields through incidental opportunities and contextual conditions, forming initial vocational identities. During adaptation, repetitive practice and problem-solving facilitated the accumulation of tacit knowledge and situational understanding. In the maturity phase, experiential and conceptual knowledge were integrated, leading to intuitive expertise, innovation, and the systematization of technical standards. In the transition phase, mastery expanded beyond individual performance toward social contribution through mentoring, knowledge transmission, and institutional engagement. These results demonstrate that mastery is not merely the accumulation of technical skills but a holistic developmental process shaped by experience, reflection, and value formation. This study contributes to mastery research by conceptualizing skill formation as a stage-based, meaning-making trajectory and offers practical implications for workplace learning and tacit knowledge transfer.

이 연구는 대한민국명장 10인의 생애경험을 통해 숙련형성이 어떠한 경로와 의미를 통 해 발달하는지 규명하고자 수행되었다. 연구자는 2018년부터 2023년까지 기계·기술 분야 8개 직종의 명장을 대상으로 생애사 기반 심층면담을 실시하고, Polanyi의 암묵지 이론, Kolb의 경험학습이론, Rousse & Dreyfus의 기술습득 단계 이론을 통합한 분석틀을 활용하 여 숙련 발달의 핵심 기제를 탐색하였다. 내러티브 분석 결과, 명장들의 숙련은 ‘입문–적 응–성숙–전환’의 네 흐름을 거쳐 발달하였다. 입문 단계에서는 우연한 계기와 환경적 조 건을 통해 직업세계에 진입하며 초기 기술 정체성이 형성되었다. 적응 단계에서는 반복적 실천과 문제해결을 통해 암묵지가 체득되고, 현장 문제를 구조화하는 능력이 강화되었다. 성숙 단계에서는 경험적 지식과 이론적 이해가 결합되며 직관적 전문성, 기술 혁신, 절 차·기준의 체계화가 나타났다. 전환 단계에서는 후배 양성, 지식 전수, 제도개선 참여 등 숙련이 사회적 책임과 공공적 기여로 확장되었다. 이러한 결과는 숙련이 기술적 능력의 축 적을 넘어 경험·성찰·가치 형성이 상호작용하는 정체성 발달 과정임을 보여주며, 현장 기반 직업교육의 방향 설계, 숙련기술 전승체계 강화, 숙련인력의 사회적 역할 재정립에 이론적·실천적 함의를 제공한다.
