The Effects of Personal Characteristics and Competency on Organizational Commitment and the Moderating Role of Organizational Characteristics

This study investigates the effects of personal characteristics and job competency on organizational commitment among airline employees and examines whether organizational characteristics moderate these relationships. Data were collected from 150 employees working in airline-related occupations (cabin crew, maintenance, and ground staff) using a structured questionnaire. The proposed research model was tested using structural equation modeling (SEM). The findings indicate that both personal characteristics and job competency have significant positive effects on organizational commitment. In addition, organizational characteristics significantly moderate the relationship between personal characteristics and organizational commitment, suggesting that the influence of personal characteristics on organizational commitment varies depending on organizational context. However, the moderating effect of organizational characteristics on the relationship between job competency and organizational commitment was not significant. Based on these results, this study provides practical implications for human resource management in airlines, emphasizing the importance of competency development and the improvement of organizational conditions to enhance employees’ organizational commitment.
