The purpose of this study were to identify the mediating effect of job stress and communication competence on the relationship between clinical nurse’s Job Conflict on communication competence. Data were collected through questionnaires administered to 200 clinical nurses working in a hospital in I city, from May 12 to May 30, 2025. The data were analyzed with SPSS 21.0 and SPSS Process Macro program. The result of the study are as follows, job crafting was significantly associated with job conflict, job stress and communication competence. In the relationship between job conflict and job crafting of clinical nurse, job stress and communication competence showed significant multiple mediating effect. Based on the results of this study, it is necessary to develop various programs and systematic educational strategies to enhance communication competence, thereby reducing role conflict and job stress, in order to improve clinical nurses’ job crafting.

목적 : 본 연구의 목적은 대학병원에 재직 중인 임상간호사의 역할갈등과 잡크래프팅과의 관계에서 직무스트레스 와 의사소통능력의 매개효과를 확인하기 위함이다. 연구방법 : 본 자료는 I시 대학병원에 재직 중인 간호사 200명을 대상 으로 2025년 5월 12일부터 5월 30일 사이 구조화된 자가보고식 설문지를 통하여 수집하였다. 수집된 자료는 SPSS 21.0 과 Hayes’s SPSS프로그램을 사용하여 분석하였다. 연구결과 : 간호사의 잡크래프팅은 역할갈등, 직무스트레스, 의사소통 능력과 유의한 상관관계가 있었다. 역할갈등이 잡크래프팅에 미치는 영향(B=-0.35, p<0.01)은 직무스트레스와 의사소통 능력이 추가되었을 때 역할갈등이 잡크래프팅에 미치는 영향이 줄어들어 역할갈등과 잡크래프팅의 관계에서 직무스트레 스와 의사소통능력이 매개하고 있음을 확인하였다. 결론 : 본 연구 결과를 토대로 임상간호사의 잡크래프팅 향상을 위해 역할갈등 및 직무스트레스를 줄일 수 있도록 의사소통능력 함양을 위한 교육적 전략이 필요하고 간호업무 성과 달성을 위한 간호사의 주도적·능동적 참여가 필요하다.
