Factors Associated with Retention Intention in MZ Generation Hospital Nurses

Purpose: This study aimed to determine the impact of perceptions of work-life balance, organizational justice, and authentic leadership on hospital nurses’retention intentions. Methods: The study participants were 206 nurses working at W University Hospitalin Jeollabuk-do Province. Data were collected from June 5~30, 2025. A structured questionnaire was used for data collection, and the data were analyzed using the SPSS/window program. Results: The factor most influential for retention intention was perceptions of work-life balance (β=.37, p<.001), followed by organizational justice (β=.19, p=.029). These factors account for 17.0% of the variance in retention intention. Conclusion: Strategies for human resoruce management that improve the perception of work-life balance and organizational justice are required to enhance nurses’ retention intentions.
