This study aimed to examine the effects of emotional labor and job stress on nurses’ patient safety management activities and the mediating role of patient safety competency. A cross-sectional survey was conducted with 145 nurses working in small- and medium-sized hospitals, and data were analyzed using SPSS 29.0 and PROCESS macro. Emotional labor and job stress showed negative correlations with both patient safety competency and management activities, whereas patient safety competency was positively correlated with safety management activities. Regression and bootstrapping analyses confirmed that patient safety competency fully mediated the effects of emotional labor and job stress on safety management activities. These findings indicate that psychological and work-related stressors indirectly affect safety behaviors through competency reduction. This study highlights the need for competency-based education and organizational support to enhance nurses’ patient safety capacity.

본 연구는 중소병원 간호사의 감정노동과 직무스트레스가 환자안전관리활동에 미치는 영향과 환자안전역량의 매개 효과를 확인하기 위해 수행되었다. 2025년 8월 1일부터 15일까지 중소병원 간호사 145명을 대상으로 설문조사를 실시하였 으며, 수집된 자료는 SPSS 29.0을 이용해 기술통계, t-검정, 분산분석, 상관분석, 회귀분석, 그리고 PROCESS macro(Model 4)를 통한 부트스트래핑으로 분석하였다. 분석 결과, 감정노동과 직무스트레스는 환자안전역량 및 환자안전관리활동과 부적 상관을 보였고, 환자안전역량은 두 변수와 환자안전관리활동 간의 관계를 완전매개하였다. 이는 간호사의 심리적·업무적 부 담이 직접적으로 안전활동을 저해하기보다 역량 저하를 통해 간접적으로 영향을 미침을 시사한다. 따라서 중소병원에서는 학 력과 안전교육 경험을 고려한 맞춤형 교육 및 조직적 지원을 통해 환자안전역량을 강화할 필요가 있다.
