This study aims to present an alternative model for small group leadership training applicable to the Korean church by conducting an in-depth analysis of the training process for small group leaders in the Korea Campus Crusade for Christ (CCC). Within the historical trajectory of growth and decline of the Korean church, small groups have functioned as a vital pastoral mechanism for sustaining ecclesial community and fostering spiritual maturity. Consequently, the significance of small group leadership training has increasingly come to the fore. To explore a practical and transferable model of small group leadership development, this research employed a qualitative case study focused on CCC small group leaders currently or formerly active on the Calvin University campus. Data were collected through in-depth interviews with eight participants, and their experiences were analyzed to examine both the structure and the effectiveness of the training process. The findings revealed that the training of small group leaders can be categorized into three major domains—retreats, small group meetings, and Bible studies—with eight distinctive sub-factors emerging. In particular, intensive training through national summer retreats, leadership retreats, and small group leader retreats; experiential training through ‘reverse small groups’; customized training tailored to students’ spiritual maturity and academic year; and repetitive, relationship-oriented training conducted through weekly ‘receiving groups’ and ‘giving groups’ emerged as distinctive hallmarks of CCC’s leadership formation process. Based on this analysis, the study proposes four alternative directions for church-based small group leadership training: (1) the necessity for short-term intensive training; (2) the importance of rigorous training that demands a high level of commitment and spiritual growth from leaders; (3) the design of customized training aligned with the context and spiritual stage of learners; and (4) the value of repetitive, relationally grounded training that deepens community and discipleship. The academic contribution of this study lies in reconstructing the empirically tested training process of a campus ministry into a model transferable to the local church context. Furthermore, the study suggests the need for subsequent interdisciplinary research on small group leadership training across diverse contexts—such as denominational traditions, generational communities, and digital ministry environments.

본 연구는 한국대학생선교회(CCC)의 소그룹 리더인 순장(순모임 인도자) 훈련 과정을 심층적으로 분석함으로써, 이를 한국 교회의 소그룹 리더십 훈련에 적용할 수 있는 대안적 모델을 제시하는 것을 목적으로 한다. 한국 교회의 성장과 쇠퇴 과정에서 소 그룹은 교회 공동체 유지와 영적 성숙을 위한 중요한 도구로 기능해 왔으며, 이에 따 라 소그룹 리더십 훈련의 중요성은 점차 드러나고 있다. 본 연구는 실질적이고 적용 할 수 있는 소그룹 리더십 훈련 모델을 탐구하기 위하여, 용인 지구의 C 대학교 캠퍼 스에서 활동 중인 CCC 순장들을 대상으로 질적 사례연구를 수행하였다. 연구 방법으 로는 총 8명의 현재 및 과거 순장을 심층 면담하여, 그들의 훈련 경험을 바탕으로 훈 련의 구조와 효과를 분석하였다. 그 결과, 소그룹 리더십 훈련은 수련회, 순모임, 그리 고 성경공부의 세 가지 핵심 범주로 구분되었으며, 그 하위 요인으로는 여덟 가지 주 요 특징이 도출되었다. 특히 전국 여름수련회, 리더십 수련회, 순장 수련회와 같은 집 중 훈련(Intensive Training), 역 순모임을 통한 실제적, 체험적 훈련, 학년별 영적 성 숙도에 따른 맞춤형 훈련(Customized Training), 그리고 매주 반복되는 받는 순모임 과 주는 순모임을 통한 관계 중심적 반복 훈련(Repetitive Relationship-oriented Training)은 CCC 순장 훈련의 특징으로 나타났다. 이러한 분석을 토대로, 본 연구는 교회 소그룹 리더십 훈련을 위한 네 가지 대안적 방향성을 제시하였다. 첫째, 단기간 에 집중적으로 이루어지는 집중 훈련의 필요성, 둘째, 리더에게 높은 수준의 헌신과 영적 성장을 요구하는 높은 강도의 훈련, 셋째, 학습자의 상황과 영적 단계에 맞추어 설계되는 맞춤형 훈련, 그리고 넷째, 공동체성과 제자도를 심화시키는 관계 중심의 반 복 훈련이다. 본 연구의 학문적 의의는 대학 선교단체의 실제적이고 검증된 훈련 과 정을 교회 현장에 적용할 수 있는 모델로 재구성했다는 점에 있으며 후속 연구에서는 소그룹 리더십 훈련의 학제적 연구의 필요성과 교단별 교회, 세대별 공동체, 그리고 디지털 환경 속의 소그룹 훈련과 같은 다양한 맥락에서 심화된 연구가 이루어져야 함을 제언한다.
