This study aimed to explore the mediating effect of resilience on the relationship between workplace spirituality and organizational commitment among social workers. Participants included social workers employed in welfare facilities in the Daegu and Gyeongbuk regions. Data were collected via a survey, with 217 out of 225 responses included in the final analysis. SPSS 21.0 and PROCESS Macro model 4 were used for data analysis. The study yielded the following results: First, a high level of workplace spirituality was positively correlated with strong organizational commitment. Second, workplace spirituality was significantly associated with resilience. Third, greater resilience was linked to stronger organizational commitment. Additionally, resilience was found to partially mediate the relationship between workplace spirituality and organizational commitment. Based on these findings, the study offers insights for enhancing resilience and organizational commitment through workplace spirituality among social workers and suggests directions for future research.

본 연구는 사회복지사의 일터 영성이 조직몰입에 미치는 영향에서 회복탄력성의 매개효과를 검증하는데 목적이 있다. 연구대상은 대구  경북지역에 소재하는 사회복지시설에 근무하는 사회복지사이며, 설문조사 방법으로 자료를 수집하였으며, 회수된 225부 중 217부가 최종분석에 활용되었다. 수집된 자료는 SPSS 21.0과 SPSS PROCESS Macro 모델 4를 사용하여 경로분석을 실시하였다. 연구결과는 다음과 같다. 첫째, 일터 영성 수준이 높을수록 조직몰입에 정(+)의 영향을 미치는 것을 확인하였다. 둘째, 일터 영성 수준이 높을수록 회복탄력성에 정(+)의 영향을 미치는 것을 확인하였다. 셋째, 회복탄력성의 수준이 높을수록 조직 몰입에 정(+)의 영향을 미치는 것을 확인하였다. 그리고 일터 영성과 조직몰입의 관계에서 회복탄력성은 부 분매개효과를 가지는 것으로 검증되었다. 이러한 결과를 바탕으로, 사회복지사의 일터 영성과 회복탄력성 향상을 지원하기 위한 함의와 후속연구를 제시하였다.
