The purpose of this study is to examine and analyze how determinants of various Army members' core competencies affect the sub-measures of Army organizational effectiveness: job satisfaction, organizational commitment, and organizational citizenship behavior. For the purpose of this study, officers and noncommissioned officers, soldiers, and military personnel who comprise the Army was administered to 420 people selected as a sample of Army members, and the data was analyzed using the SPSS WIN 28.0. Key findings from the study include First, it was found that the individual core competency determinants of officers(excluding general officer) in the Army do not have a positive effect on job satisfaction and organizational commitment. Second, the determinants of military personnel's personal core competencies do not have a positive effect on job satisfaction and organizational commitment. The analysis shows that in order to improve job satisfaction, organizational commitment of the officer and military enlisted personnel group, it is necessary to take institutional measures at the ROK Army headquarters to develop organizational core competency determinants such as analytical thinking, developing others, teamwork and cooperation, and team leadership competencies that emphasize improving the work efficiency of the entire organization rather than individual core competency determinants.

본 연구는 육군구성원의 개인 및 조직 핵심역량 결정요인이 조직유효성에 미치는 영향을 검증하기 위해 육군구성원 중 420명의 설문조사를 통해 응답한 설문자료를 분석했다. 상관 관계 분석결과, 육군구성원의 개인 핵심역량 결정요인과 조직 핵심역량 결정요인은 조직유 효성의 측정지표인 직무만족, 조직몰입, 조직시민행동과 유의한 정적인 관련성을 보였다. 다 중 회귀분석에서는 육군구성원 중 장교와 군무원 그룹은 성취동기·주도성·관계형성·전문성 역량으로 구성된 개인 핵심역량 결정요인이 조직유효성의 하위요인인 직무만족과 조직몰입 에 정적인 영향을 미치지 않는 것으로 나타났으나, 분석적 사고·타인육성·팀웍과 협력·팀 리 더십 역량으로 구성된 조직 핵심역량 결정요인은 육군구성원의 직무만족과 조직몰입, 조직 시민행동에 정적인 영향을 미치는 것으로 나타났다. 이러한 결과들은 대한민국 육군이 제도 적 차원에서 육군구성원의 조직 핵심역량 결정요인을 향상시키기 위한 역량기반 교육프로그 램 계발 등 관련 대책을 마련해야 함을 시사한다.
