(Purpose) The purpose of this study is to analyze the process of Chinese compatriot women entering long-term care institutions and settling as nursing caregivers. It aims to identify the entry barriers and labor environment issues faced by nursing caregivers and provide foundational data for policy development to promote social integration through labor in the long-term care sector. (Research methods) In-depth interviews were conducted with five Chinese compatriot female nursing caregivers who have worked in long-term care institutions in the Seoul and Gyeonggi regions for more than seven years. The interview data were analyzed using phenomenological research methods and categorized into five themes, 14 components, and 40 meaning units. (Findings) Chinese compatriot women faced economic burdens and linguistic and cultural barriers during the qualification acquisition process. They also experienced difficulties in the employment process due to a lack of institutional job placement support and social prejudice. In the workplace, unfair labor conditions, discrimination, and cultural conflicts occurred, but they established professional pride and identity through efforts to improve their expertise and build trust. Their experiences reveal both the potential for social integration through labor and the structural limitations and obstacles involved. (Conclusion and recommendations) It is necessary to alleviate the entry barriers for Chinese compatriot female nursing caregivers, ensure fair employment placement, improve working conditions, and enhance continuous on-the-job training. Furthermore, social awareness improvement and institutional support should be promoted to help them settle stably as professional caregiving personnel and facilitate social integration.

(연구목적) 본 연구는 중국동포 여성의 장기요양기관 진입 과정과 요양보호사로서의 정착과정을 분석하여 요양 보호사의 진입 장벽과 근로환경 문제를 규명하는데 목적이 있다. (연구방법) 서울･경기 지역에서 7년 이상 노인장기요양기관에 근무한 중국동포 여성 요양보호사 5명을 대상으 로 심층인터뷰를 실시하였다. 인터뷰 내용을 현상학적 연구방법으로 분석하여 5개 주제, 14개 구성요소, 40개 의미 단위로 범주화하였다. (연구결과) 중국동포 여성들은 자격 취득 과정에서 경제적 부담과 언어･문화적 장벽에 직면하였으며, 취업 과정 에서는 제도적 취업 연계 부족과 사회적 편견으로 어려움을 겪었다. 근무 현장에서는 부당한 근로조건과 차별, 문화적 갈등이 발생하였으나, 전문성 향상과 신뢰 구축을 위한 노력을 통해 직업적 자긍심과 정체성을 확립하였 다. 이들의 경험은 노동을 통한 사회통합의 가능성을 보여주는 한편 구조적 한계와 장애 요인 역시 드러내었다. (결론 및 제언) 중국동포 여성 요양보호사의 진입 장벽 완화, 공정한 취업 연계, 근로환경 개선, 지속적인 직무교 육 강화가 필요하다. 아울러 사회적 인식 개선과 제도적 지원을 통해 이들이 안정적으로 전문 돌봄 인력으로 정 착할 수 있도록 돕고 사회통합을 촉진해야 한다.
