This study explored the career transition experiences from nurse to Clinical Research Associate. A content analysis study of qualitative research design was conducted using in-depth interviews with 10 former nurses currently working as CRAs. Data were collected from March to May 2025 and analyzed thematically. Four key categories emerged: (1) motivations and situational factors for transition, (2) identity reconstruction and role adaptation, (3) clinical experience as supportive resources, and (4) strategies for sustaining CRA work. Emotional burnout and systemic fatigue in hospitals were major drivers. Participants perceived CRA work as an extension of nursing rather than a complete career shift. Identity dissonance and cultural challenges were addressed through adaptive strategies and clinical skills. The transition from nursing to a CRA role involves psychological and organizational adjustments. To support this transition effectively, structured training, emotional support, and career development are essential. Future research should examine differences across organizations or career stages and assess the impact of training and support programs.

본 연구는 임상간호사에서 임상시험모니터요원(Clinical Research Associate)으로의 경력 전환 경험을 심층적으로 탐색하기 위해 수행되었다. 질적 연구의 내용분석 방법을 적용하였으며 임상시험모니터요원으로 근무 중인 전직 임상 간호사 10명을 대상으로, 2025년 3월부터 5월까지 심층 면담을 시행한 자료를 분석하였다. 인터뷰 내용은 네 가지 범주로 도출되었 다; (1) 경력 전환을 유발하는 동기와 상황적 요인, (2) 새로운 정체성 형성과 역할 적응, (3) 임상 경험 기반의 지지 자원의 활 용, (4) 지속 가능한 업무 수행을 위한 개인 및 조직적 전략. 참여자들은 병원 환경에서의 정서적 소진과 구조적 피로를 주요 전환 요인으로 언급하였다. 임상시험모니터 요원은 간호직을 떠나는 것이 아니라 간호 역량을 확장하는 대안적 경력으로 인 식되었으며, 전환 과정에서의 정체성 혼란과 문화의 차이는 임상 기술의 전이와 개인적 적응 전략을 통해 극복되었다. 간호사 에서 임상시험모니터요원으로의 경력 전환은 심리적･조직적 측면에서의 적응을 요구하며, 이를 위해 체계적인 교육, 정서적 지원, 경력 개발 프로그램이 요구된다. 향후 연구에서는 다양한 조직 환경이나 경력 단계에 따른 전환 경험의 차이를 비교하 거나, 교육 및 지원 프로그램의 효과를 검증하는 연구가 필요하다.
