Purpose of Research : This study aims to explore the development of teacher agency in a small Christian alternative school and examine its implications for the educational value and meaning of small schools. Research Content and Method : The study was conducted with five teachers from an N Christian alternative school in Yongin, Gyeonggi Province. Using in-depth interviews and document analysis, it explored teachers’ perceptions, agency practices, and their connection to school sustainability. Data were analyzed through thematic coding based on the iterational, projective, and practical-evaluative dimensions of teacher agency. Conclusion and Suggestions : Teachers actively participated in school operations through creative practices grounded in religious calling and communal solidarity. However, financial instability, administrative limitations, and leadership gaps were identified as threats to sustainability. Institutional support systems, including financial, administrative, and safety infrastructures, are urgently needed to strengthen teacher agency and ensure the viability of small schools.

연구 목적 : 본 연구는 소규모 기독교 대안학교를 사례로 교사 행위주체성의 발현 과정을 심층적으로 탐구하고, 소규모학교의 교육적 가치와 의미에 대한 함의를 도출하고자 한 것이다. 연구내용 및 방법 : 본 연구는 경기도 용인시에 위치한 N 기독교 대안학교 교사 5명을 대상으로 진행하였다. 교사들의 학교 인식, 행위주체성 발휘 양상, 그리고 주체성과 학교 지속가능성의 관계를 심층 면담과 문서 자료 분석을 통해 탐색하였다. 자료 분석은 교사 행위주체성의 반복적, 투영적, 실천적-평가적 차원에 따라 분류하고, 주제별 코딩과 삼각검증을 통해 해석의 신뢰성과 타당성을 확보하였다. 결론 및 제언 : 교사들은 신앙적 소명과 공동체적 연대 의식을 바탕으로 구조적 제약 속에서도 자율적이고 창의적인 교육 실천을 이어가며 학교 운영에 주도적으로 참여하였다. 그러나 재정, 행정, 리더십 부재와 같은 구조적 한계는 교사들의 지속 가능한 실천을 위협하고 있었다. 이에 따라 소규모학교의 교육적 가능성을 실현하기 위해서는 교사 행위주체성을 지지하는 제도적 기반 마련과 함께, 재정적·행정적 지원 체계, 안전 매뉴얼 구축 등이 긴급히 필요함을 제언한다.
