This study aims to examine the effects of First-Level Teacher Training on the professional practice of early-career teachers, focusing on the timing importance in their teaching careers as a basis for analysis. Using data from the first (2021) to third year (2023) of the Korean Teacher Longitudinal Study-Elementary School Teacher conducted by the Korean Educational Development Institute, we employed a heterogeneous difference-in-differences method to account for variations in the training effects across cohorts. Additionally, augmented inverse probability weighting was applied to adjust for differences in participation likelihood based on teaching experience. First, the findings indicate that First-Level Teacher Training had limited overall effects on the professional practice of early-career teachers. Specifically, the program influenced teaching values, such as progressive and realistic pedagogy, and teaching behaviors, particularly explanatory teaching. Next, the effects of the training were found to be time-sensitive. For instance, the program negatively influenced explanatory teaching immediately after participation by Cohort 2023, while positively affecting progressive and idealistic pedagogy one year after participation by Cohort 2022 and immediately after participation by Cohort 2023. Finally, the curriculum of the First-Level Teacher Training program should be aligned with participants’ expectations and continuously updated to reflect the evolving needs of different cohorts, ensuring its relevance and effectiveness in meeting contemporary educational demands.

이 연구는 저경력 교사의 교직 생애에서 1정 연수의 시기적 중요성에 근거하여, 1정 연수 가 저경력 교사의 교직 수행에 미치는 효과를 인과적으로 분석하는 데 목적이 있다. 한국교 육개발원의 한국초등교원종단연구 1차년도(2021)부터 3차년도(2023)까지의 조사자료를 활용하 였으며, 1정 연수 효과의 이질성을 고려하여 이질적 이중차분법을 수행하되 교직경력에 따른 1정 연수 참여 가능성을 보정하고자 증강된 역확률 가중치를 적용하였다. 먼저, 1정 연수는 교직 수행에 제한적인 효과가 있다. 1정 연수 프로그램 참여는 교직 가치 중 진보적·현실적 교육관, 교직 행동 중 설명중심 수업에만 영향을 미치는 것으로 확인되었다. 다음으로, 1정 연수의 효과는 시기에 따라 다르다. 설명중심 수업을 감소시키는 효과는 Cohort 2023의 1정 연수 참여 직후에서, 진보적·이상적 교육관을 증가시키는 효과는 Cohort 2022의 1정 연수 참 여 1년 후와 Cohort 2023의 1정 연수 참여 직후에서 확인되었다. 마지막으로, 1정 연수 대상 자의 기대에 부응하는 교육과정이 구성될 필요가 있으며, 시기에 따라 필요한 바가 1정 연수 에 충분히 반영되고 있는지 꾸준히 점검 및 보완해 나갈 필요가 있음을 제언하였다.
