Considering the reality that the diversity of school members is increasing due to the influx of multicultural students into school organizations, it is necessary to analyze the impact of diversity on schools from an organizational perspective. Thus, this study aims to analyze the impact of organizational diversity on school innovativeness, examining whether participatory decision-making mediates these two variables. To achieve this, survey responses from school principals working in elementary and middle schools in South Korea, as provided by TALIS 2018, were utilized. Using structural equation modeling to explore the relationships among three latent variables, the analysis yielded the following results: First, acceptance of diversity had a positive effect on school innovativeness. Second, participatory decision-making among school members also had a positive effect on school innovativeness. Third, the indirect effect of participatory decision-making on the relationship between diversity acceptance and school innovativeness was found to be significant, demonstrating its role as a mediating variable in managing organizational diversity. These results have policy implications in that they empirically suggest ways to achieve school innovation in terms of diversity and decision-making.

학교조직 내 다문화 학생들의 유입으로 교내 구성원의 다양성이 증대되어 가는 현실을 고려할 때, 조직의 관점에서 다양성이 학교에 미치는 영향을 분석할 필요가 있다. 이에 본 연구는 다양성 수용이 학교혁신에 미치는 영향을 분석함에 있어 참여적 의사결정이 두 변인을 매개하는지를 밝히 는 데 목적이 있다. 이를 위해 TALIS 2018에서 제공하는 우리나라 초·중학교에서 근무하는 학교장 의 설문 응답을 활용하여, 세 잠재변인의 관계를 구조방정식 모형을 활용하여 살펴보았다. 분석 결과, 첫째, 다양성 수용은 학교혁신에 유의미한 정적 영향을 미치는 것으로 나타났다. 둘째, 학교 구 성원들의 의사결정에의 참여가 높을수록 학교혁신에 긍정적 영향을 미치는 것으로 분석되었다. 셋 째, 다양성 수용과 학교혁신 간 관계에 있어 참여적 의사결정의 간접효과는 유의한 것으로 나타나 조직의 다양성을 관리할 수 있는 매개 변인으로 기능할 수 있음을 실증적으로 밝혔다. 이러한 연구 결과는 학교혁신을 위한 방안을 다양성과 의사결정의 측면에서 실증적으로 제시했다는 점에서 정책 적 함의가 있다.
