This study aims to explore the factors affecting job satisfaction and retention of female disabled workers. To achieve the research objective, a panel regression analysis was conducted using 459 observations from the 2nd wave, 5th, and 7th waves of the Disabled Employment Panel Survey (2020-2022). The analysis results are as follows. First, an empirical analysis using a random effects model identified that factors such as disability acceptance, need for daily living assistance, full-time status, primary job satisfaction, working environment satisfaction, and accommodations and considerations for disabilities impact the job satisfaction of female disabled workers. Second, an empirical analysis using a fixed effects model showed that age, type of disability, employment path, regular employment status, full-time status, and job type influence job retention for female disabled workers. Based on these results, strategies for improving job satisfaction and job retention of female disabled workers are suggested.

본 연구의 목적은 여성 장애인 근로자의 직무만족과 직업 유지에 영향을 미치는 요인을 탐색하는 것이 다. 여성 장애인 근로자의 근속기간에 영향을 미칠 수 있는 주요 변인들을 파악한다면, 이들의 연속적인 직업생활 유지에도 큰 기여를 할 수 있을 것으로 기대하였다. 연구 목적을 달성하기 위하여 장애인고용 패널조사의 2차 웨이브 5~7차 자료(2020~2022년) 중 459개의 관측치를 활용하여 패널회귀분석을 시행하 였다. 분석결과는 다음과 같다. 첫째, 여성 장애인 근로자의 직무만족에 영향을 미치는 요인을 확률효과 모형으로 실증 분석한 결과, 장애 수용과 일상생활 도움 필요 여부, 전일제 여부, 주업무 만족도, 근로환 경 만족도, 장애에 대한 편의와 배려가 영향을 미치는 것으로 나타났다. 둘째, 여성 장애인 근로자의 직 업 유지에 영향을 미치는 요인을 고정효과모형으로 실증한 결과, 연령, 장애 유형, 취업경로, 정규직 여부, 전일제 여부, 직종이 영향을 미치는 것으로 나타났다. 분석 결과를 바탕으로 여성 장애인 근로자의 직무 만족과 직업 유지를 위한 방안을 제시하였다.
