This study advances previous research that focused on individual CEO characteristics by examining the impact of the heterogeneity between departing and incoming CEOs on firm performance. Additionally, it posits that the positive effect of heterogeneity between CEOs on firm performance may be amplified by industry characteristics, such as industry munificence and industry dynamism. To test these propositions, an empirical analysis was conducted using a final sample of 272 CEO succession cases from the 200 largest publicly listed companies in Korea. The results indicate that greater heterogeneity between departing and incoming CEOs positively influences post-succession performance, and that this relationship is strengthened by industry munificence. However, industry dynamism does not exhibit a moderating effect. These findings suggest that appointing a CEO with different characteristics from the predecessor can enhance firm performance, particularly in munificent industry environments. Along with a summary of these findings, the study discusses theoretical and practical implications, as well as its limitations.

본 연구는 최고경영자의 개인 특성을 고려했던 연구에서 더 나아가 전임-후임 최고경영자가 간의 특성 차이, 이질성이 기업성과에 미치는 영향을 검증하고자 하였다. 이와 더불어 전임-후임 최고경영자 간의 이질성이 기업의 성과에 미치는 긍정적인 영향이 산업 호의성과 산업 역 동성으로 대표되는 산업 특성에 의해 강화될 수 있을 것이라고 주장하였다. 이와 같은 주장을 검증하기 위해 최고경영자의 교체를 경험한 한국 200대 상장기업을 대상으로 272개의 최종 샘플을 확보하여 실증 분석을 진행하였다. 그 결과, 전임-후임 최고경영자 간 이질성이 클수록 승계 후 기업성과에 긍정적인 영향을 미치는 것으로 나타났으며, 산업 호의성이 둘 사이의 긍정적 관계를 강화한다는 결과를 얻었다. 하지만, 산업 역동성은 조절효과를 보이지 않았다. 전임 최고경영자와 다른 특성을 가진 최고경영자를 임명하는 것이 호의적인 산업 환경 하에서 기업성과 를 보다 더 향상시킬 수 있다고 해석할 수 있을 것이다. 이런 연구결과의 요약과 함께 본 연구의 이론적ㆍ실무적 시사점과 한계점에 대해서 논의 하였다.
