The purpose of this study was to analyze the factors affecting the development of a program to reduce the turnover intention of nurses in general hospitals. The purpose of this study was to examine the relationship between social support, organizational commitment, and turnover intention and the effect of these variables on turnover intention.,Data were collected from April 9 to 16, 2022 from 265 nurses in five general hospitals with less than 300 beds in K, S, and K. The collected data were analyzed using IBM SPSS 26.0ver.,There was a positive correlation between social support and turnover intention, and there was a positive correlation between turnover intention and turnover intention. ), and the explanatory power of turnover intention was 41.1%.,As a result, it is necessary to develop various programs to increase organizational commitment in order to lower the turnover intention of general hospital nurses.

본 연구의 목적은 종합병원 간호사의 이직의도 감소를 위한 교육프로그램 영향요인 분석을 위해 실시 되었으며, 사회적지지, 조직몰입 및 이직의도와의 관계를 확인하고 이들 변수가 이직의도에 미치는 영향 을 알아보고자 시행되었다. 자료 수집은 2022년4월 9일부터 16일까지 K시, S시, K도 소재한 300병상 미 만의 5개 종합병원 간호사 265명을 대상으로 하였다. 수집한 자료는 IBM SPSS 26.0ver.을 이용하여 분석 하였다. 연구결과 연구대상자의 사회적지지는 조직몰입(r=.317, p=.000)과 양의 상관관계가 있었고, 이직 의도와는 음의 상관관계가 있었으며(r=-.189, p=.002), 조직몰입은 이직의도와 음의 상관관계가 있었다 (r=-.566, p=.000) 또한 다중회귀분석결과 종합병원 간호사의 이직의도에 영향을 미치는 변수는 조직 몰입 은(β=-.331, p=.000)으로 나타났으며, 이직의도에 대한 설명력은 41.1%였다. 이상의 결과로 종합병원 간 호사의 이직의도를 낮추기 위해서 조직몰입을 높이기 위한 다양한 프로그램의 개발이 있어야 할 것이다.
