This study aimed to examine the effects of middle managers' coaching leadership on cooperative behavior as perceived by members of a welfare organization and the mediating effects of basic psychological needs and job identity. The cooperative behavior scale, coaching leadership scale, basic psychological needs scale, and occupational identity scale were administered by 259 social workers employed by social welfare agencies in Gangwon province. The following were the study's findings: First, coaching leadership was positively associated with cooperative behavior. Second, basic psychological needs and occupational identity positively mediated the relationship between coaching leadership and cooperation behavior, respectively. Third, the relationship between coaching leadership and cooperation behavior was first mediated through basic psychological needs and subsequently through occupational identity. This study helps to illuminate the process by which coaching leadership influences the performance of subordinates.

본 연구는 사회복지조직의 사회복지사가 지각하는 중간관리자의 코칭 리더십과 구성원 의 협력행동 간의 관계를 살펴보고, 이들 관계에서 기본심리욕구와 직업정체성의 순차적 매개효과를 알아보고자 하였다. 이를 위하여 강원도 3개 시·군 사회복지기관에 종사하는 사회복지사를 대상으로 사회복지사가 지각한 중간관리자의 코칭 리더십, 사회복지사의 기 본심리욕구, 직업정체성, 협력행동을 측정하였다. 최종적으로, 259명의 자료를 분석하였다. SPSS와 SPSS Process Macro를 사용하여 자료를 분석하였다. 연구결과는 다음과 같다. 첫 째, 코칭 리더십은 협력행동을 정적으로 예측하였다. 둘쨰, 코칭리더십이 협력행동 간의 관 계에서 기본심리욕구의 매개효과가 유의하였다. 셋째, 코칭리더십과 협력행동 간의 관계에 서 직업정체성의 매개효과가 유의하였다. 마지막으로 코칭리더십과 협력행동 간의 관계에 서 기본심리욕구와 직업정체성의 순차적 매개효과가 유의하였다. 본 연구는 사회복지조직 의 인적자원개발에서 코칭리더십이 갖는 유의성과 코칭리더십이 사회복지사들의 협력적 관계구축 증진에 영향을 미치는 과정에 관여하는 기제를 밝힌 것에 의의가 있다. 본 연구 결과의 이론적, 실질적 시사점이 논의되었다.
