The Mediating Effects of Self-Resiliency in Relationship between Care Workers Job Stress and Turnover Intention

This study attempted to investigate the mediating effects of ego-resiliency in the influence of job stress on turnover intention among caregivers at long-term care institutions. For this, a questionnaire survey was performed against caregivers from the long-term care institution in the City of ‘B’. A total of 174 copies were used for final analysis, and the collected data were analyzed, using SPSS. The results found the followings: First, regarding subjects’ general characteristics, ‘women’ were higher than ‘men’ in gender. In age, education, average monthly income, length of service, number of elderly people under care and type of employment, ‘50s’, ‘high school graduate or lower’, ‘KRW 1.5-2 million’, ‘1 year-less than 3 years’, ‘5-less than 10 persons’ and ‘full time’ were the highest respectively. Second, as job stress increased, turnover intention was also higher while ego-resiliency decreased. Third, in the effects of job stress on turnover intention, a partial mediating effect was found in ego-resiliency. In other words, as caregivers were stressed more, their turnover intention increased while ego-resiliency mitigated the influence of job stress on turnover intention as a mediator. Therefore, this study proposes an intervention from a social welfare perspective, which can enhance ego-resiliency as a way of reducing such turnover intention caused by job stress.

本研究旨在考察自我弹性在长期工作于护理机构的护理人员工作压力对离职意向影响 中的媒介作用. 本研究对工作于B市长期护理机构的护理人员进行了问卷调查, 收集的174份 问卷使用SPSS进行了分析􀕶研究结果为如下. 首先, 研究对象大部分为女性, 年龄为50至59岁, 文化程度为高中毕业或以下, 月收入为150万韩元至200万韩元以下, 工作期限为1年至3年以下, 照顾老年人数量在 5 至 10 位以下, 全职工作人员最多. 其次, 研究发现, 随着护理人员工 作压力的增加, 离职倾向增加, 自我弹性下降􀕶最后, 自我弹性在工作压力对护理人员离职 意向的影响中具有部分媒介作用. 换言之, 护理人员的工作压力越大, 离职倾向越高, 但研 究发现, 自我弹性作为媒介因素, 起到了降低工作压力对离职倾向的影响作用. 因此, 本研 究提出了一种可以提高自我弹性的社会福利干预计划, 可作为减少护理人员因工作压力而离 职的一种方案.
