The purpose of this study was to empirically investigate how training and development(T&D) opportunity for insurance sales agents ultimately affects sales performance. Specifically, the relationship between T&D opportunity and job competency, and the relationship between activity performance and sales performance were examined. A total of 291 survey responses from insurance sales agents were used for the purpose of data analysis. The results are summarized as follows. First, T&D opportunities have a significant positive effect on job competency. Second, job competency has a significant positive effect on both activity performance and sales performance. Third, the direct effect of T&D opportunity on each of activity performance and sales performance is not significant. Fourth, job competency has a significant mediating effect in the relationship between T&D opportunities and sales performance. Fifth, job competency and activity performance have a significant serial multiple mediating effect in the relationship between T&D opportunities and sales performance. The results of this study will provide practical implications for designing T&D, recruitment and compensation programs for insurance sales agents.

이 연구는 보험설계사 대상의 교육훈련이 영업성과에 영향을 미치는 변인 간 구조관 계를 분석하는 데 목적이 있다. 구체적으로 교육훈련기회와 직무역량의 관계, 그리고 직 무성과에 속하는 활동성과와 영업성과의 관계를 살펴보았다. 연구대상은 국내 법인보험 대리점(GA) 소속 보험설계사를 대상으로 총 291부의 응답 자료를 수집하여 분석하였다. 분석 결과를 요약하면 다음과 같다. 첫째, 교육훈련기회는 직무역량에 유의한 정(+)의 영 향을 미친다. 둘째, 직무역량은 활동성과와 영업성과에 유의한 정(+)의 영향을 미친다. 셋째, 교육훈련기회가 활동성과와 영업성과에 대한 직접영향은 유의하지 않았다. 넷째, 직무역량은 교육훈련기회와 영업성과의 관계에서 유의한 매개효과가 있다. 다섯째, 직무 역량과 활동성과는 교육훈련기회와 영업성과의 관계에서 2중 매개하는 효과가 있다. 이러한 연구결과는 보험설계사를 대상으로 직무역량 중심의 교육훈련 프로그램을 설계하 고, 채용 및 보상 프로그램을 설계할 때 필요한 실무적 시사점을 제공할 것이다.
