This study attempts to verify the mediating effect of conflict management in the relationship between workplace-family conflict and organizational unity.　Therefore, in this study an empirical analysis was conducted using SPSS 26.0 and PROCESS macro 3.4 statistical programs by conducting a survey on members of the Chinese delivery ethnic group “Elema”to understand the relationship between workplace-family conflict and organizational unity and to identify the importance of role management in the relationship between the two. The analysis results revealed the relationship between each path by attempting to analyze the parallel triple mediation by paying attention to both the mediating effects of each type of conflict management. According to the results, a plan was derived to present an appropriate conflict management type for resolving workplace-family conflicts and to establish a cooperative relationship in the long term.　Based on these findings Practical Implications and future research directions were presented.

중국 정부의 제로 코로나 정책 실시에 따른 거리두기와 지역봉쇄로 중국의 기업에서 근무하는 조직 구성원의 근무 시간은 단축되거나 근무자체가 중단되어 조직구성원의 수입과 지출 불 균형 등으로 인한 불안감 증대는 가족과의 갈등을 유발한다. 본 연구에서는 직장-가정 갈등과 조직일체감 간 관계를 파악하고 양자 간의 관계에서 갈등관리의 중요성을 규명하는 것을 목적으로 중국판 배달의 민족 ‘어러 마(餓了麽)’의 조직구성원 대상으로 설문조사를 진행하여 SPSS 26.0과 PROCESS macro 3.4 통계프로그 램을 사용하여 실증분석을 하였다. 분석 결과, 갈등관리의 하위요인인 경쟁형은 구성원의 직장-가정 갈 등과 조직일체감 관계에서 완전매개효과가 있는 것으로 나타났고, 타협형은 부분매개효과, 회피형은 부 정적인 매개효과를 가진다는 것을 검증하였다. 결과에 따라 직장-가정 갈등해결을 위한 적당한 갈등관리 유형을 제시하는 것과 장기적으로 협력관계를 구축하는 방안을 도출하였다. 마지막으로 연구의 실무적 시사점, 한계점 및 향후의 연구 방향을 제시하였다.
