The purpose of this study is to investigate the relationship between emotional labor, job stress, and presentism of MZ generation sports leaders. A total of 263 questionnaires were used as final research data by directly visiting sports facilities for MZ generation sports leaders working in Seoul and Gyeonggido. Frequency analysis, reliability analysis, correlation analysis, confirmatory factor analysis, and structural equation model verification were performed using SPSS 23.0 and AMOS 23.0 programs. Based on the results of this study, the following conclusions were obtained. First, inner behavior, a sub-factor of emotional labor of MZ generation sports leaders, had a negative(-) significant effect on job stress, and surface behavior had a significant positive(+) effect on job stress. Second, inner behavior, a sub-factor of emotional labor of sports leaders of the MZ generation, had a negative(-) significant effect on presentism, and surface behavior had a significant positive(+) effect on presentism. Third, job stress of MZ generation sports leaders had a significant positive (+) effect on presentism. In the end, sports organizations should make active efforts to strengthen the inner behaviors of MZ generation sports leaders and weaken the surface behaviors to lower job stress and presentism.

이 연구는 MZ세대 스포츠 지도자의 감정노동과 직무스트레스, 프리젠티즘의 관계를 규명하는데 목적이 있다. 서울과 경기도 지역에 근무하고 있는 MZ세대 스포츠 지도자를 대상으로 스포츠 시설을 직접 방문하여 설문조사를 실시하 여 총 263부의 설문지를 최종 연구 자료로 사용하였다. SPSS 23.0과 AMOS 23.0 프로그램을 사용하여 빈도분석, 신뢰 도 분석, 상관분석, 확인적 요인분석, 구조방정식 모형검증을 실시하였으며, 이 연구에서 도출된 결과를 근거로 다음과 같은 결론을 얻었다. 첫째, MZ세대 스포츠 지도자의 감정노동의 하위요인인 내면행동은 직무스트레스에 부(-)의 유의 한 영향을 미쳤으며, 표면행동은 직무스트레스에 정(+)의 유의한 영향을 미쳤다. 둘째, MZ세대 스포츠 지도자의 감정노 동의 하위요인인 내면행동은 프리젠티즘에 부(-)의 유의한 영향을 미쳤으며, 표면행동은 프리젠티즘에 정(+)의 유의한 영향을 미쳤다. 셋째, MZ세대 스포츠 지도자의 직무스트레스는 프리젠티즘에 정(+)의 유의한 영향을 미쳤다. 결국 스포 츠조직은 MZ세대 스포츠 지도자의 내면행동을 강화하고, 표면행동을 약화시켜 직무스트레스와 프리젠티즘을 낮출 수 있도록 적극적인 노력을 해야 할 것이다.
