Purpose: The purpose of this study was to analyze the relation between Elementary school teachers’ perceptions of school organizational climate and teachers’ job crafting. Methods: To achieve this purpose 217 elementary school teachers participated online survey which asked about their perceptions of school organizational climate and job crafting. And this survey was used for analysis. Results: First, male teachers, senior teachers, teachers in the older age groups, teachers in middle scale elementary schools were perceived their schools were the more open than others. Second, the more teaching career increased, the more teachers’ cognitive crafting increased. But teachers’ cooperative crafting of which the age were over 50 were the lowest in elementary school teachers. Third, principal’s human oriented behavior, teachers’ engaged behavior had positive impact on teachers’ job crafting. However principal’s bureaucratic behavior, principal’s goal oriented behavior, and teachers’ indifferent behavior had negative impact on teachers’ job crafting. Conclusion: These results indicate that open climate is necessary for teachers’ creativity and autonomy in education. Also teachers are need to share their strength in their job crafting with other teachers. Additionally principal needs to have open and democratic attitude and teachers need to have passion for development of elementary education.

[연구목적] 본 연구는 초등교사가 지각한 학교 조직풍토가 교사의 잡크래프팅에 어떠한 영향을 미치는지 살펴보고자 한다. [연구방법] 이러한 목적을 달성하기 위해 현재 재직 중인 초등교사 217명을 대 상으로 교사가 지각한 학교 조직풍토와 잡크래프팅에 관해 온라인 설문을 시행하 고, 이를 통계프로그램을 활용해 분석하였다. [연구결과] 분석 결과 첫째 남교사, 고경력 교사, 높은 연령대의 교사, 중간규모 학교에 소속된 교사가 다른 교사에 비해 학교조직을 비교적 개방적으로 인식하고 있었다. 둘째, 교직 경력이 늘어남에 따라 교사의 인지 크래프팅이 증가하는 양 상을 보였으나, 협력적 크래프팅은 교직 경력이 가장 많은 50대 이상의 초등교 사에서 가장 낮게 나타났다. 셋째, 교장의 인간 지향적 행동, 교사의 헌신적 행 동은 교사의 잡크래프팅에 긍정적인 영향을 주는 데 반해, 교장의 관료 지향적 행동, 목표지향적 행동, 교사의 방관적 행동은 교사의 잡크래프팅에 부정적인 영 향을 끼치고 있었다. [결론]이상의 결과는 학교 운영 전반에서 교사가 자율성과 창의성을 발휘할 수 있도록 개방적인 분위기가 조성되어야 함을 보여준다. 더불어 교사의 각 연령대 에서 강점으로 나타난 잡크래프팅을 인지하고, 이를 함께 나누는 자리가 필요함 을 시사한다. 또한 관리자에게는 개방적이고 민주적인 태도가, 교사에게는 교육 공동체의 발전을 위한 열정적인 태도가 요구됨을 보여준다.
